A Study On College Teachers' Job Satisfaction: Comparison Between Guangdong And Shaanxi Provinces

This study is an investigation of job-satisfaction of college teachers from Guangdong and Shaanxi Provinces. Based on the multidimensional analysis of the variables constituting job-satisfaction, this study has identified factors that can possibly help to improve the efficiency of human resources management and educational environment. Since there is a limited literature on job-satisfaction, particularly job- satisfaction of teachers in China, this study is exploratory in nature. Even though the findings of this study are tentative and inconclusive, they provide an avenue for future research.Built on the concepts of classic theories of job-satisfaction and extensive personal interviews, job-satisfaction was conceptualized as consisting of five dimensions, namely, career interest, fringe benefits, college administration, academic promotion, and work pressure. To operationalize these dimensional factors, a questionnaire was developed. Using this questionnaire 450 college teachers in Guangdong and Shaanxi Provinces were surveyed with a response rate of 71.1% (n=320). The survey data was then analyzed with t-test and one-way ANOVA.The main finding is no significant difference in overall job-satisfaction was found among college teachers from Guangdong and Shaanxi Provinces. However, significant difference was found in work pressure between male and female teachers in Shaanxi Province. Job-satisfaction with fringe benefits differs significantly across teachers with different academic rankings, as well as teachers from different subjects and different school, in Shaanxi Province. Fringe benefits and college administration are differentiating factors among teachers from different colleges and teachers with different academic rankings in Guangdong Province.
