Psychology contract, an underlying contract between workers and firms, is afocus of researches in both domestic and overseas academic faculties. However, theresearches are mainly focused on the relationship between psychology contract onworkers and related factors, researches on psychology contract to the float ofknowledge workers in public hospitals are seldom touched by domestic academicians.According to the process of economic globalization and medical reconstruction, withreference to the effect and specific industrial characteristics of medical system indomestic economy, and high frequency of resign of knowledge workers in publichospitals, it's highly necessary to study the relationship between psychology contracton knowledge workers in domestic public hospitals and related factors. Based on thecharacteristics and requirement of knowledge workers in domestic public hospital,with reference to the already-exist psychology contract dimensions, a questionnairewas designed to investigate the situation of psychology contract on knowledgeworkers in public hospital, in trying to study the factors that influence the float ofknowledge workers and generate advises for human resource management in publichospital.With reference to domestic academic literatures about psychology contract andthe already-exist dimensions, and with consideration on the characteristics of domestic public hospital, choosing workers in hospital as target group, thequestionnaire was designed from on workers' understanding of workersresponsibilities and hospital's responsibility respectively and focused on threedimensions: deal, relationship, team member. Knowledge workers in two publichospitals were chosen for the investigation. After analysis, T test, factor analysis onthe data collected carried out in Spss 13.0, the questionnaire was proved to betrustworthy, well-structured and practically effective by internal consistency test onthe data. By analyzing the formal questionnaire in Spss 13.0, take personalinformation as independent variables, each dimension as a dependent variables, aftersingle-factor variance analysis, the following conclusion was reached:1. Gender wasn't outstanding in each dimension of psychology contract onknowledge workers in public hospitals.2. The recognition of deal dimension from unmarried knowledge workers is higherthan that from married. But in other dimensions, the difference between married andunmarried was not outstanding.3. The recognition of team dimension from older workers is lower than young ones.But in other dimensions, the difference was not outstanding.4. Different education backgrounds don't result in outstanding figures.5. The recognition of relationship dimension from long work-year workers is higherthan others. But in other dimensions, the difference was not outstanding.6. Junior technical workers have higher figure on recognition deal dimension, butdidn't show big difference on other dimensions.7. Post difference wasn't outstanding in each dimension of psychology contract onknowledge workers in public hospitals.8. The psychology contract in workers is related to the grade of hospitals. The higherthe grade of the hospital, the higher recognition from knowledge workers in the organization's deal dimension, relationship dimension and team dimension.On the other hand, according to the result of the questionnaire, analysis showsthat whether the workers want resign or stay, the deal dimension doesn't affectmuch,, they focused more on the relationship dimension and team dimension in thehospital. Knowledge workers are likely to expect more respect from the hospital, agood term that could provide an effective platform for information exchange andknowledge exchange, and space for long-term development.After systematically analyzed result of the questionnaire, we proposed severalcountermeasures for psychology contract management in public hospitals:1. Deal dimension concerna. Reinforcement of multi-factored salary and welfare systemThe salary policy for knowledgeable workers in hospitals should ensure not onlya salary equivalent to the knowledgeable worker's contribution, but also a facilitatequalified welfare policy to allay the fear of the works in the sight of future accordingto the characteristics of the industryb. Enhancement of intelligence property protection for knowledgeable workersIntelligence property protection is important for talent respect and stimulation.High income from intelligence property will ignite more innovations and inventions,so as to stimulate knowledgeable workers to contribute to the development of thehospital, and contribute to the society.2. Relationship dimension concerna. Adaption of EAP(Employee Assistance Programs) for workersEAP in hospitals include pressure management, providing chance for recreation,career planning etc. workers' well-being is actively interfered, and pressure relieved;training program is provided to fit the requirements from workers' persistence ontheir profession; career planning is carried out to help the workers to find their way of development so that their potential can be realized.3. Team member dimension concerna. Build trust between hospital and workersTo enhance the satisfaction, reduce pressure and build a trustworthy teamthrough the first phase: trust the characteristics of what they rely on, second phase:continuity and phase three: increase area of trust so as to build trust between hospitaland workers.4. Psychological contract violation concerna. Actively impose measures to heighten violation costthe effective way of avoid this issue is to build ranked talent force and cultivatebackup force, and set up policy on precaution for worker's fault behavior.b. Put more emphasis on resigning communication, build CRC(CommunicationRecord Card Of Leaving Employee).Documentary the content of resigning communication in predetermined patternfor periodical analysis in order to improve HRM.Although this study achieved the basic target, it still has a lot to be accomplished.The questionnaire was not widely distributed in that restrained by research conditions,it has to be further studied and proved if the result is representing in large thecondition of public hospitals. The result maybe affected to some extend since theconditions of conducting the survey were not effective controlled. All thesedrawbacks have to be avoided when carry out further study.
