Clinical doctor is the most important part of human resources in hospital. If the hospital want to keep a continuous development, it must make full use of clinical doctor's work spirits, activity and creation. To master the doctor's job satisfaction immediately and clearly and to promote the management measures efficiently as to the problems that affect doctor's job satisfactions could bring up the quality of clinical service and make sure the hospital's continuous development. Clinical doctor's job satisfaction is one of the most important factors of hospital's continuous development.The research take clinical doctors in the city as investigate objects. Through literature research, discussion, questionnaire survey and so on, the researcher investigated 277 clinical doctors in 10 hospitals in Jinan City. Firstly, through communicate with the experts of medical management and clinical doctors the researcher mastered their attitude to the structure of job satisfaction and designed a qusi-structure questionnaire for clinical doctor's job satisfaction. Secondly, the researcher used the questionnaire and MSQ to survey doctors above, got the data, make clear the debate structure of questionnaire for clinical doctor's job satisfaction and tested the reliability and validity of the questionnaire. In the end, the research analyzed the difference of job satisfaction in different doctors of sex, age, etc. The research also analyzed the relationship between doctors in different level hospitals and doctors of different cope style.The result of the research showed that: 1. The structure of job satisfaction includes satisfaction to the leader's support, the management measure, the payment of work, the co-work of team and the work itself. Though test of reliability and validity, the questionnaire showed good re-test reliability, coordinate reliability, structure validity and object-relative validity. 2. The male doctors are obviously more satisfied than the female doctors in such factors as the leader's support, the management measure and the payment of work. The clinical doctor's job satisfaction is related to the age of them, along with the increase of age the job satisfaction increased. That is obvious in the factors of the management measure, the payment of work, the co-work of team and the work itself. The education degree of clinical doctors is related to every factors of job satisfaction. 3. The active cope style is related to the higher job satisfaction, while the negative cope style could lead to a lower job satisfaction. 4. The job satisfaction of clinical doctors in hospitals of different degree is different in total job satisfaction, the management measure, the payment of work and the co-work of team. The job satisfaction of clinical doctors in band-3 hospital in higher than those in band-2 hospital.Based on the research result above, the research bring forward 6 advice such as improving the work condition in hospital, encouraging the clinical doctor to participate into hospital's management, enhancing the inside communication, paying more attention to training and selection, reforming the payment and welfare and making perfect the bylaw. So that it may gave a good reference to the advance of human resource management in hospital.
