By September 2021,there were total 218700 full-time and part-time university counselors all over the country,which is 70000 more than that in 2017,with the teacher-student ratio of 1:171.There has never been such importance attached to the post of counselor before.Among them,new counselors are the new force,also an important human resource for the sustainable development of ideological and political work and an important force for the further development of ideological and political education.It is an important topic in the early stage of career development regarding how to make new counselors adapt to their jobs,namely to realize the work adjustment for new counselors.The so-called work adjustment can be defined as a psychological state of new employees in the early stage of the organizational socialization process,and a psychological state formed by individuals to feel the satisfaction between each other in the process of mutual influence between individuals and working environment.In this paper,the work adjustment of new university counselors is defined as a state of getting harmoniously with the working environment after the process of learning and change experienced by new university counselors who make full use of various resources in the background of Chinese colleges and universities,so as to achieve work objectives and individual values with the joint efforts of colleges and individuals.In order to form a better work adjustment of individuals,organizations and individuals shall play their due roles together.This study adopts literature analysis method,interview method,questionnaire survey method,multivariate statistical method(including exploratory factor analysis,confirmatory factor analysis,structural equation model,and cross lagged model),case analysis method and other research methods to discuss the relevant problems of the job of new counselors in Chinese universities.The research is divided into six parts:(1)Study on the model structure of new counselors’ work adjustment in universities;(2)There are differences of the new counselors of universities in adjustment of work in teaching school type,educational level,gender and working experience and so on.(3)Analysis of influencing factors of new university counselors’ adjustment to work.(4)Analysis of the influence of new university counselors’ work adjustment and development.(5)The case study on the adjustment of new university counselors’ work.(6)Analysis of strategies for work adjustment and promotion of new university counselors.Through the investigation of 881 new counselors(including 389 new counselors)from different types of universities in 20 provinces,autonomous regions and municipalities directly under the central government,the conclusions are as follows:First,the methods in this thesis include literature analysis,interview,exploratory factor analysis and confirmatory factor analysis,from this study,we can found that there are seven dimensions of the work adjustment model structure of new university counselors in China: job competency,clear role,organizational integration,political socialization,sense of match,sense of achievement and future expectations.The reliability and validity of the questionnaire of new counselors’ work adjustment structure should meet the requirement of psychometrics.Second,through the questionnaire survey,it is found that the work adjustment of university counselors in is in a fairly good condition on the whole.Through the analysis of variance,multiple comparative analysis and LSD post test,it is found that among the demographic and histologic characteristic variables of university counselors,except for gender,different marital status,different ages,different types of universities,and the number of managing students,there are significant differences in other characteristics of the work adjustment of university counselors.Compared with other university counselors with different working hours,university counselors who have worked for 1-6months are perplexed about their future career plans;Compared with the university counselors with different education levels,those with the master degree has better work adjustment than those with doctor and bachelor degree;The differences of work adjustment of university counselors with different professional backgrounds are as follows: university counselors with other professional backgrounds in literature,history,philosophy and ideological and political education have better work adjustment,while university counselors with professional backgrounds in science and engineering have inferior work adjustment;The differences of work adjustment of university counselors with different work experience are as follows: compared with counselors without student related work experience,university counselors with student related work experience are more adaptive from the perspective of organizational integration;The differences of work adjustment of the university counselors with different income levels are as follows,the higher the income they have,the more they are adaptive.Third,the individual influence factor model,the organizational influence factor model,and the integration model of individual and organizational influence factors of work adjustment of university counselors are built,and the interactive influence of individual and organizational factors on work adjustment of university counselors is verified.Through confirmatory factor analysis,general regression analysis,hierarchical regression analysis,product coefficient test,Bootstrap sampling and other methods,the discussion of model test and interactive influence are conducted.The conclusions are as follows;(1)It is found that the university counselors ’ work values and proactive behaviors have a certain predictive effect on their work adjustment;Work adjustment has a significant positive impact on work performance,work satisfaction and occupational commitment;The psychological capital of university counselors plays a complete intermediary role between proactive personality and work adjustment,and plays a partial intermediary role in the relationship between work values,proactive behavior and work adjustment;Psychological capital and work adjustment jointly play a chain intermediary role between proactive personality,work values and work satisfaction,work performance and occupational commitment;Psychological capital and work adjustment jointly play a chain intermediary role between proactive behavior,work satisfaction and occupational commitment.(2)In the built organizational influencing factor model of work adjustment,it is found that among the effects of organizational socialization strategy and work characteristics on work satisfaction,work performance and occupational commitment,the mediating effect of work adjustment has reached a significant level,and the partial mediating effect of work characteristics on work performance is significant through work adjustment,while the other mediating relationships are presented as a complete mediating effect.(3)The fitting indexes of the built integration model on factors influencing work adjustment are excellent,and the model is acceptable.The psychological capital,work values and proactive behavior of university counselors have a significant predictive effect on their work adjustment;Proactive personality,work values and proactive behavior also have a significant predictive effect on psychological capital;Proactive behavior has a significant predictive effect on work satisfaction;Work adjustment has a significant predictive effect on work satisfaction,work performance and career commitment;work characteristics has a significant predictive effect on work performance;Psychological capital has a significant predictive effect on occupational commitment;Proactive personality has a significant predictive effect on work satisfaction,work performance and occupational commitment.Fourth,the work adjustment and related situations of university counselors in their nine months of employment are traced.Through the structural equation model and cross lagged design,the impact of university counselors’ psychological capital and organizational socialization strategy on their work adjustment,as well as vertical mediating role played by the work adjustment of university counselors in psychological capital,organizational socialization strategy and work satisfaction,work performance and occupational commitment are discussed.It is found that the variables such as psychological capital,organizational socialization strategy,work adjustment,work satisfaction,work performance and occupational commitment of university counselors in the period of one to three months have a significant impact on variables in the period of four to six months,seven to nine months;The analytical results show that the organizational socialization strategy accepted by university counselors in the period of one to three months has no direct and significant impact on work satisfaction and occupational commitment in the period of seven to nine months,which can reach a significant mediating effect through work adjustment.Fourth,track the work adjustment and relevant situation of new counselors in universities for nine months,by using structural equation model and cross-lag design,we discusses the intermediation of new university counselors’ work adjustment on psychological capital,organizational socialization strategy,job satisfaction,work performance,and career commitment.It is found that in the period of one to three months,the psychological capital,organizational socialization strategy,work adjustment,job satisfaction,work performance and career commitment of new university counselors have a significant impact on the variables of four to six months and seven to nine months.Furthermore,it is found that the longitudinal mediating effect of work adjustment is significant among psychological capital,organizational socialization strategy,job satisfaction,work performance and career commitment of new university counselors.From the analysis results,we can also find that the organizational socialization strategy accepted by new university counselors in the period of one to three months had no direct and significant impact on job satisfaction and career commitment in the period of seven to nine months,we need to achieve significant mediating effect through work adjustment.Fifth,based on the previous quantitative research,a case study of university counselors is carried out,the results of case analysis show that: personality characteristics,job hunting motivation,work values,school education and management mode of units have certain effects on the work adjustment level of new counselors in universities,support the research conclusion of empirical analysis.Sixth,on the basis of investigation,research and analysis,in order to improve the adaptability of new counselors in universities,the thesis puts forward the socialization strategies to improve the sense of career matching and optimize the college organization by improving the work adaptability of new counselors in universities,improving their job competency,clear role and organization integration,to enhance the psychological capital of new university counselors,career sense of achievement,future career expectations and other long-term management mechanism.The innovation of this study includes three aspects:(1)the model structure of university counselors’ work adjustment under the Chinese cultural background is built,(2)The model of three factors influencing the work adjustment of university counselors is built;(3)A cross lagged analysis model for development of university counselors’ work adjustment is designed.Finally,the shortcomings of this study and the further problems to be solved are explained. |
