Enterprises are facing an increasingly uncertain external environment and intensified competition.Therefore,employees' responsibilities have become broader under this circumstance.The term employee's organizational citizenship behavior describes that they voluntarily take effective extra-role performance.Organizational citizenship behavior relies on individual spontaneity,initiative and flexibility,compensates the dark side of management from standard operation procedures,and becomes an important variable in the research of organizational management.According to the classic definition,organizational citizenship behaviors are assumed to be selfless,beneficial to organizations and individuals,and actively advocated by enterprises.As for the research of motivations of organizational citizenship behavior,classic research focuses on the selfless and prosocial aspects,and recent research also includes the utilitarian motivations.How organizational citizenship behavior under different motivations affects employees' behavior in an organization is worth of further research.This research focuses on the impact of organizational citizenship behavior on thriving at work from the perspective of motivations;further differentiates the impact on employees' behavior under different motivations;and explores the additional impacts of employees' organizational citizenship behavior on their job performance.Based on self-determination theory and conservation of resources theory,this research constructed a model of the effect of organizational citizenship behavior on thriving at work from the perspective of motivations.Firstly,based on literature review,this study conceptually defined the relevant core research variables and explains the variable measurement methods.The core variables of this study included organizational citizenship behavior,organizational concern motivations,prosocial values motivations,impression management motivations,thriving at work,citizenship fatigue,job control,perceived task demands,and time management.Secondly,the relevant theoretical foundations are introduced,including self-determination theory and conversation of resource theory.Finally,a research model and related hypotheses were constructed.The research hypothesis had three main parts.The first part focused on the model of the organizational citizenship behavior's impact on thriving at work from the perspective of motivations,and proposes the direct effect of organizational citizenship behavior on thriving at work from the perspective of motivations.The second part focuses on the mediating model of citizenship fatigue and job control.Firstly,the mediating role of citizenship fatigue is proposed in the path of resource conservation.The mediating effect of citizenship fatigue is then analyzed on the relationship between organizational citizenship behavior and thriving at work from the perspective of motivations;The mechanism is explained on how the organizational citizenship behavior,from the perspective of motivations,impacts thriving at work in the path of resource conservation.Secondly,the mediating role of job control in the resource acquisition path is constructed,the mediating effect of job control is revealed on the relationship between organizational citizenship behavior and thriving at work from the perspective of motivations,and the effect of organizational citizenship behavior in resource acquisition path is explained from the perspective of motivations.The third part of the hypothesis focuses on the moderating model of perceived task demands and time management.Firstly,the moderating role of perceived task demands on citizenship fatigue and the moderated mediating role of citizenship fatigue are proposed.The boundary conditions of the impact of organizational citizenship behavior on thriving at work is revealed from the perspective of motivations in the resource conservation path;Secondly,the moderating role of time management,and the moderated mediating role of job control are developed,the conditions were explored that how time management affects the relationship between organizational citizenship behavior and thriving at work in the path of resource acquisition from the perspective of motivations.In this study,a total of three batches of questionnaire survey were conducted at three different stages,and a total of 406 valid data collected from twelve different industries finally.The total recovery efficiency of the three rounds of data collection was 96.62%.By screening and sorting the three rounds of data,the final valid matching data were tested for reliability,validity,correlation,regression,mediating effect analysis,and moderating effect analysis,and then used to analyze the relevant hypothesis groups.The study results revealed the mediating mechanism and condition of the effect of organizational citizenship behavior on thriving at work from the perspective of motivations.It showed that,(1)From the perspective of motivations,organizational citizenship behavior indirectly affects thriving at work.(2)Citizenship fatigue and job control mediate the relationship between organizational citizenship behavior and thriving at work from the perspective of intermediary motivations.In the resource conservation path,prosocial value motivations can improve thriving at work by reducing citizenship fatigue;impression management motivations can reduce thriving at work by enhancing citizenship fatigue.In the resource acquisition path,both organizational concern motivations and prosocial value motivations can improve thriving at work by strengthening the job control.(3)Time management moderate the relationship between organizational citizenship behavior and thriving at work from the perspective of motivations.In the resource acquisition path,time management positively impacts the effect of organization concern motivations on job control and thriving at work.The better time management leads to greater effect of organizational concern motivations on job control,and greater moderated mediating effect of job control on organizational concern motivations and thriving at work.Based on the above analysis results and research findings,this study proposes strategic recommendations for employees and managers to intervene in citizenship fatigue,improve job control,strengthen time management and promote resource allocation from the aspects of resource conservation and resource acquisition.
