With the trend of digital transformation,enterprises also actively carry out digital collaboration to help enterprises move towards the road of digital transformation.The introduction of information technology has become an important strategy for digital collaboration.Enterprise social media has been widely adopted by organizations to improve internal collaboration and performance.ESM refers to social media tools dedicated to internal communication.The use of ESM breaks through the invisible working mode of traditional enterprises and promotes the visibility of work within enterprises.Domestic and foreign enterprises also combined with the specific situation of countries to launch the corresponding ESM tools.Although ESM has been widely used in enterprises to promote the performance of employees and their teams.However,managers still focus on their effects on knowledge management,such as promoting knowledge sharing and information exchange.However,as a member of the team and the main body of the task,the existing social media research ignores the influence of ESM in the process of carrying out the task.For managers,the understanding of the specific ways in which ESM play a role is conducive to managers to take better measures to maximize the role of ESM.Based on above,this study conducts the following three studies:The first study aims to explore the mediating role of perceived task structure,perceived task autonomy and task interdependence,on the relationship between ESM usage and employee task performance.Specifically,the authors also investigate the moderating effects of perceived team diversity on the relationship between ESM usage and perceived task autonomy and task interdependence.The second study adopt the input-process-output framework to explore the effect of task-oriented and social-oriented enterprise social media use on employee task performance.Based on the input-process-output framework,this study explores the mediating role of perceived task allocation efficiency and team member exchange in the relationship between ESM usage and employee task performance.The third study mainly investigate the relationships between communication visibility and employee voice behavior.Based on self-regulation theory,this study explores the mediating role of employee feedback inquiry and feedback monitoring in the relationship between communication visibility and employee role behavior.specifically,this study also explores the moderating effects of perceived team diversity on the relationship between communication visibility and employee feedback seeking.This thesis adopts literature review,semi-structured interviews and questionnaire survey and empirical analysis as research methods.This thesis provides the following findings and also provides several innovative points.First,employees' perception of task autonomy and task interdependence considerably mediates the relationship between ESM usage and task performance.Employees' perception of team diversity negatively moderates the effects of ESM usage and employees'perception of task interdependence.These results confirm that employees' perception of task structure factors do play an important mediating role in the relationship between ESM usage and task performance.Second,both task-oriented ESM usage and social-oriented ESM usage are positively related to employees' perception of task allocation efficiency and team member exchange,which further positively affect employee task performance.These conclusions enrich the influencing mechanisms between two type of ESM usage and employee task performance.Third,message transparency and network translucence are positively related to employee feedback inquiry and feedback monitoring,which further positively affect employee voice behavior.furthermore,employees' perception of team diversity positively moderating the effect of message transparency and employee feedback inquiry.These results confirm that employees' feedback seeking do play an important mediating role in the relationship between ESM usage and voice behavior.The findings of this thesis can provide some implications for managers to help them to guide and manage the work of employees more effectively.Managers should realize that the use of ESM can not only improve employees' in-role task performance,but also promote their extra-role behavior.
