With the development of Chinese economy and the acceleration of the internationalization of enterprises,the issue about corporate social responsibility has attracted the attention of business managers and scholars.In recent years,although there is an improvement in social responsibility in Chinese companies,it is not very perfect yet.A typical problem is more attention was paid on the external impact of social responsibility such as corporate reputation,but the feeling of employees is ignored,especially the impact on the psychological aspects of employees.In terms of theory,the research on corporate social responsibility mainly focuses on the macro level.There are many studies on the impact of corporate social responsibility on the group level and macro level,but relatively few on the individual level.There are also many studies on the impact of corporate social responsibility on external stakeholders and corporate social responsibility behavior,and few studies on the internal level and stakeholders especially the corporate social responsibility perception of employees.As mentioned above,this research focuses on the influence of corporate social responsibility on employees,and is to answer questions: how employees perceive the corporate social responsibility and why perceived corporate social responsibility(“corporat social responsibility perception” is the abbreviation in this study)affects employees' attitudes and behavior,and then affects employees' performance.This study attempts to introduce employee psychological variables between corporate social responsibility perception and organizational commitment,and deeply studys the mechanism about how corporate social responsibility perception influence employee's attitudes and behaviors,the moderating effect of personality variables is discussed in the indirect model.From the perspective of organizational behavior,this study makes an important supplement to the existing research on corporate social responsibility,and to provide a theoretical model and management method to managers to improve employee behavior by fulfilling social responsibilities,to provide reference to managers delivering more positive action of corporate social responsibility.Based on the stakeholder theory,psychological capital theory,social learning theory and incentive theory,using Citespace visual bibliometrc software analyze literature domestic and abroad,a model about the impact of social responsibility perception and psychological capital on organizational commitment is established,proactive personality is used as a moderating variable to explore a moderated mediation model by collecting data from employees of enterprises in different industries and positions with questionnaires,using descriptive statistical analysis,regression analysis and structural equation mode as statistical methods.Using statistical software package(SPSS20.0 and AMOS21.0)as statistical analysis tools,this research empirically examines the relationship between internal and external corporate social responsibility perception and organizational commitment,corporate social responsibility perception and psychological capital,psychological capital and organizational commitment,psychological capital and its dimensions mediate the relationship between internal and external corporate social responsibility perception and organizational commitment,and the moderating role of proactive personality in the relationgship of internal and external corporate social responsibility perception,psychological capital and organizational commitment,the conclusions as follow:(1)Internal and external corporate social responsibility perception positively impact on organizational commitment and dimensions differently;the dimensions of external corporate social responsibility perception impacts on dimensions of organizational commitment differently;(2)Internal and external corporate social responsibility perception and dimensions positively impact psychological capital and dimensions differently;the dimensions of external corporate social responsibility perception impacts dimensions of organizational commitment differently;(3)Psychological capital influence organizational commitment positively;Dimension of psychological capital influence dimension of organizational commitment differently;(4)Psychological capital plays an intermediary role between internal and external corporate social responsibility perception and organizational commitment;Dimensions of psychological capital has different intermediary mechanisms in different dimensions of external social responsibility perception and organizational commitment;(5)Proactive personality negatively moderates the influence of internal and external corporate social responsibility on psychological capital and dimensions,the whole relationship model is a moderated mediation model.The innovations of this study lies in: make the research on the impact of corporate social responsibility on employees more in-depth,analyzes the deffirent impact of corporate social responsibility on employees by fulfilling responsibility to different stakeholders;studys the influence mechanism of corporate social responsibility perception on psychology and behavior of employees with different personality;provides a new way to develop employees' psychological capital from macro level.Combining the research of organizational behavior and corporate social responsibility,puts forward a new moderated mediation model about the influence of corporate social responsibility perception and psychological capital on organizational commitment,and provides a new idea for managers to motivate employees for a long-term.
