Followership theory is a new topic in the field of management studies.It embodies the people-oriented management concept,and differing from conventional opinions overestimating the role of leaders,it attaches great importance to followers.So far,several studies have explored the antecedent variables of the followership,but most of them try to attribute employees' followership to leader's behavior and the relationship between the supervisor and the subordinate,but none of them noticed the influence of the personality and psychological state on followers' behavior.Therefore,this paper combines the perspective of leadership theory and followership theory,with recognizing the influence of the transformational leadership,we also integrates the proactive personality and psychological capital of the employees into the model,to explain the path of the formation of employees' followership.In this paper,we firstly summarizes literature related to proactive personality,psychological capital and the followership,and then analyzes the influencing factors of followership based on the theory of personality traits and the theory of positive organizational behavior.After that,the psychological capital is introduced as the mediator,and the transformational leadership as the moderator,to explain the transmission mechanisms of the influence from proactive personality to the followership,and the corresponding hypothesis is put forward.Lastly,using statistical analysis tools on data collected from 350 enterprise staff,the research hypothesis is verified.Through the empirical analysis,this paper draw the following conclusions: first,demographic variables such as gender,education background,and posts have varying effects on employees' followership;second,proactive personality has a significant positive influence on the followership;third,the employees' psychological capital can partly mediate the relationship between proactive personality and followership.Fourth,the transformational leadership of the supervisor has a significant positive influence on the subordinates' followership;fifth,the transformational leadership can significantly moderate the influence of the psychological capital on the subordinates' followership.The research has implications for employee recruitment and training as well as for leadership development.
