Since the late 1970s,with the heat of social economic development and democratic atmosphere,the western developed countries appeared "reinventing government","entrepreneurial government","new model" government reform movement,the corresponding functions of government agencies and reform caused great social repercussions,and born new public management model which differences from traditional model of public administration.The theory of "new public management" holds that advanced management methods,means and service concepts of enterprises can be used by the public sector,the government and public organizations can respond to the rapid changes in the external environment through authorization and decentralization.In particular,more and more knowledge-based employees are engaged in service work in the public sector.In addition,the public increasingly expect to obtain high-quality public services.Therefore,how to motivate knowledge-based employees to serve the society through innovative work has become an important issue for new public management.The new public management theory emphasizes empowering leadership to manage and motivate employees to work hard to provide better public services.Knowledge workers are the most important power resource of organizations innovation,they not only get the attention of organizations managers,but are also of more and more concern to theoretical researchers,among which,the influence of leadership style on the innovation behavior and innovation performance of knowledge workers has become an important subject.The empowerment leadership style can fit the needs of knowledge-based employees in self-management,desire to be respected,and in a relatively relaxed environment to engage in innovative activities,therefore,more and more scholars study the impact of authorized leadership on knowledge-oriented staff innovation behavior.However,in the present literature,how to influence the intermediary mechanism of the knowledge worker’s innovation behavior and innovation performance is not enough,especially from the psychological factors such as trust,emotion and psychological capital of the knowledge worker,research on how the intermediary mechanism of authorized leadership affects the knowledge worker’s innovation behavior and the innovation performance.It remains to be further studied to reveal its intrinsic law.In this paper,based on the combination of literature,based on the psychological factors of knowledge employee Trust(based on the trust of emotion,trust based on Cognition),emotion(positive emotion,negative emotion)and psychological capital,this paper probes into the intermediary mechanism of empowering leadership to influence the innovation behavior and innovation performance of knowledge workers,that is,the trust of emotion.Based on cognitive trust and positive emotions,negative emotions in the empowerment of leadership and knowledge of staff innovation and innovative performance relationship between the intermediary role,as well as the interaction between the psychological capital and authorized leadership of knowledge workers in the impact of innovative performance mechanism.At the same time,it also explores the moderating effect of organizational support,leadership-employee exchange relationship in the intermediary mechanism of empowering leadership to influence knowledge-oriented staff’s innovation behavior and innovation performance.On this basis,this paper puts forward the management countermeasures and suggestions for the knowledge employee’s innovation behavior and innovation performance,which is of great significance for the enterprise to improve the innovation performance and win the public satisfaction.Therefore,this article takes the knowledge worker as the research object,based on the literature review and theoretical analysis,three sub-studies have been designed,which are:(1)The trust mechanism of empowering leaders to influence the innovative behavior of knowledge workers.This paper studies the mediating effect of trust based on emotion and trust based on cognition in the creative behavior of authorized leadership and knowledge worker,and the moderating effect of organizational support sense.(2)The affective mechanism of empowering leadership to the knowledge worker’s innovation performance,and the research on the mediating mechanism between the positive emotion and the negative emotion between the empowerment leadership and the knowledge worker’s innovation performance,and the moderating effect of the Leadership-Employee exchange relationship(LMX).(3)The role of authorized leadership in the relationship between psychological capital and the innovative performance of knowledge workers,and to study the moderating effect of authorized leadership in the relationship between mental capital,work effort and the innovative performance of knowledge-based staff.Based on the literature review,each sub-study puts forward hypotheses,analyzes the hypotheses by market research and data collection,and uses software such as SPSS to verify the hypothesis,and finally discusses the relevant research conclusions and puts forward management suggestions.The main conclusions and relevant recommendations are as follows:First,the empowerment of authorized leaders can positively influence the knowledge worker’s trust in leadership,including trust based on emotion and trust based on cognition.On the basis of these two kinds of trust,the knowledge worker will inspire innovation behavior,and can finally improve the individual innovation performance.At the same time,the Sense of Organization Support(POS)can be to adjust the authorized leadership to the knowledge of the staff trust.Second,the authorized behavior of authorized leader can positively influence the positive emotion of knowledge workers,restrain their negative emotion,and promote the improvement of knowledge worker’s innovation performance.Thirdly,the mental capital of knowledge-based employees can promote them to work hard,and finally improve the innovation performance,authorized leadership has a double moderating effect.The theoretical significance of this paper is to explore the intermediary mechanism of empowering leadership influencing knowledge-type employees’innovation behavior and innovation performance,as well as the corresponding moderating effect,which enriches the relevant research of authorized leadership.That is,from the trust of the knowledge workers(based on the emotional trust,based on cognitive trust),emotion(positive emotion,negative emotion),psychological capital and other external factors such as organizational support,leadership-employee exchange,to study the influence mechanism of authorized leadership on knowledge worker’s innovation behavior.It is helpful to deepen the understanding of the internal mechanism of the innovative behavior of the knowledge-based staff.This research also takes the authorized leadership style for the organization management practitioners to train the knowledge staff based on the emotion trust and the cognitive trust,it provides the theoretical basis to arouse the knowledge employee’s positive emotion and to dissolve the negative emotion,and to exert the influence of the mental capital of knowledge-type staff.Therefore,leaders should empower the intellectual staff,through the authorization of equal exchange,participation in decision-making,sharing information and the breaking down of hierarchical barriers,and actively invest in various resources and support,can promote knowledge staff to leadership and even to the organization’s trust and positive affect,and stimulate the knowledge-oriented staff innovation behavior,improve innovation performance.
