In the era of knowledge economy,a major change in corporate organization is the introduction of knowledge management.On the one hand,knowledge is reusable and cumulative,and on the other hand,since the knowledge possessed by individuals or organizations is incomplete and limited,it is one of the core tasks of knowledge management to rely on knowledge transfer to keep knowledge increased and updated.Generally speaking,knowledge transfer can be divided into knowledge sharing,knowledge deliver,knowledge absorption.Knowledge sharing is the prerequisite for the transfer of knowledge.According to Hertzberg's two-factor theory,only the incentive factor can stimulate the enthusiasm of the relevant subject of knowledge transfer.So,how does the ESN stimulate the knowledge owner's motivation for knowledge sharing?How to find out the motivating factors and effectively intervene from the sharing motive can become the key issue in the process of knowledge transfer.In the traditional social environment,for the "reciprocity" principle,between different individuals and organizations through the exchange of knowledge and experience,to achieve knowledge connection.In the informal learning of the knowledge community within the knowledge transfer,there is a big difference,first of all in the informal learning of the knowledge community membership is virtual,knowledge providers of knowledge sharing behavior is difficult to have a traditional sense of "return";Secondly,the informal learning of the knowledge community is often there is a certain knowledge reserves do not want to assert potential knowledge experts.In this paper,we focus on the informal learning of enterprise social learning network(referred to as enterprise learning network,LENs),which is aimed at informal learning,and explores the incentive factors to enhance the effect of knowledge transfer and enhance the core competitiveness of enterprises by reconstructing the motivation and sharing mechanism of internal knowledge transfer.The knowledge transfer within the enterprise is carried out in turn according to the social network node.Research on IBM,NEC and Xerox shows that cross-sectoral informal communities have positive implications for promoting knowledge sharing and knowledge innovation.Informal communities are mostly quasi-star structure,the edge of the clear,the core characters generally bear the role of opinion leaders;in the core of the people often exist near the silence of similar knowledge reserves.These silversors do not speak in public,but leave a record in a more private situation,a potential knowledge expert and potential opinion leader within the community.In order to identify and stimulate the sharing motivations of potential knowledge experts,this study will focus on the following questions:(1)to design a set of SNS knowledge community system for employees' internal learning,and to adapt the traditional enterprise learning sites to SNS Informal learning.(2)the development of node role analysis tool to evaluate the user's node role.(3)the development of semantic analysis tools,mining users of various posts of knowledge value.(4)to find out the motivating factors that affect the motivation of knowledge sharing,combined with the characteristics of different nodes to design the intervention strategy.(5)to conduct empirical research to observe the impact of intervention on user knowledge sharing behavior.To achieve the above objectives,this paper mainly proceeds in three levels.First of all,through the literature combing,questionnaire design and expert interviews,in the China Telecom internal learning website on the knowledge sharing motivation to do a questionnaire survey and statistical analysis,which found that interest motives,friends motives and vocal motivation and internal recognition of these factors have the highest incentive effect.Secondly,the related user role recognition tools and semantic analysis tools are developed to identify potential experts and bridge nodes,and the knowledge flow network modeling,propagation path optimization and alternative node search methods,semantic analysis of the subject model and the release of the user.The value judgments of content,and the knowledge community design issues for informal learning.Finally,according to the user's knowledge sharing motivation for three rounds of intervention,based on a large number of empirical data on user behavior quantitative analysis.It has been found that interventions for interest motivations can generally increase the participation of users;intervention for friends'motives can promote cross-community knowledge transfer;intervention for vocal motivation can stimulate the sharing of potential experts.Based on many years of practice,theoretical exploration and a large number of empirical data analysis,this study is expected to advance or break in the following aspects:First,the knowledge sharing motivation of employees to do a quantitative description and analysis.Under the guidance of the two-factor theory,the incentive factor which can enhance the employee's knowledge sharing intention is found through the questionnaire survey,and the expected effect is achieved through the intervention in the follow-up empirical study.Second,the establishment of internal knowledge transfer model.This paper describes and analyzes the path of knowledge transfer within the enterprise based on the social network theory and the knowledge relation among the employees.UCINET makes a visual description and analysis of the internal knowledge relation network and the social network by the enterprise,and finds out the existence of knowledge transfer process.Third,the establishment of social networks in the community,the core members and knowledge experts to identify the mechanism and methods.Based on the social network analysis method,the static characteristics of nodes such as joint strength and node importance are measured and analyzed.The different community is identified by the joint strength between nodes and the structure hole between communities is identified.The core is identified by central analysis.Members,using LDA theme models and other semantic analysis methods to identify knowledge experts,especially inactive("divers" type of potential knowledge experts).Fourthly,by improving the knowledge sharing motive of the online community members and optimizing the path of knowledge transfer,the efficiency and quality of knowledge transfer in the enterprise community network are improved.Through the intervention of the incentive factors which can enhance the knowledge sharing willingness of the community members,the community activity of the knowledge providers is improved.The path of knowledge transfer in the community is optimized by identifying the structural holes and unreasonable knowledge nodes in the community.Through the analysis of the communication data among the members of the community,it shows that the efficiency and quality of the knowledge transfer in the community network have been improved obviously.
