In the past few decades, many scholars have confirmed that the human resources management had a positive impact on performance.Most of the studies discussed whether human resource management brought high non-innovative performance for the organization (What)?From a theoretical perspective,some scholars in this field have researched the mechanism,and have discussed mediating and/or moderating effect between human resource management and non-innovative performance.The research was concerned about how human resource management impact on non-innovative performance(How)?This study attempts to discuss whether the human resource management is to bring high innovative performance (What)? And,how it to work (How)?High-performance human resources management system is an important tool for the implementation of organizational strategy.Facing dynamic external environment,enterprises can continue to maintain the competitive advantage by product innovation.So,some researchers have begun to discuss whether high-performance human resources management system had a positive effect on new products success(What)?But the proccess of new product development in Chinese SMEs is different from the developed countries,they mainly rely on the capabilities of imitation-improvement.Therefore,this study examines the dynamic capabilities,which is based on "imitation-improvement ",mediate the relationship between high-performance human resources management system and new products success.In addition,dynamic environment has become an important feature in Chinese market.This study also examines how the dynamic environment effects the relationship between high-performance human resources management system and new products success?And this research is to further dicusse how dynamic environment impacts the mediating model?In a word,these studies discuss how high-performance human resources management system impacts new products success (How)?Then,the study proposes theoretical perspectives and builds model assumptions to explain why high-performance human resources management system positive impacts new products success in context of Chinese SMEs (Why)? Based on data from 383 Chinese medical device manufacturer,firstily, this study has discussed whether high-performance human resource management system positive impact on new products success?Secondly,this study has discussed the mediating effect of dynamic capabilities,and has exposed the"black box"between high-performance human resources management system and new product success in context of Chian.Finally,using the method of mediating modertion, this study has discussed the dynamic environment effect mechanisms,then exposed the "black box" in the "black box".This study not only explains the internal mechanism,but also the external mechanism of high-performance human resources management system to new products success.The high-performance human resources management system positive effects new products success in context of Chinese SMEs,it is achieved in part through the dynamic capabilities.And environmental dynamism negatively moderates the relationship between high-performance human resource management system and dynamic capabilities,the relationship between dynamic capabilities and new products success,and direct relationship between high performance human resource management system and new products success.In a word, environmental dynamism negatively moderates the total relationship between high-performance human resources management system and new products success.This study has enriched the theory of human resource management, and it is important to human resources management practices in plant.
