Objectives:Affiliated hospitals in universities are important parts of public hospitals in our country,bearing the important task of medical personnel training.Thus clinical teaching is an important part of the responsibility of clinical teachers.Clinical teachers with medical work,teaching and scientific research tasks,triple than ordinary public hospital doctors,they spend a lot of time and energy on teaching,scientific research,and their performances are more complex than ordinary doctor,affiliated hospitals performance assessment to the doctor need to consider three dimension including medicine,teaching and research.For a long time,teaching performance management has many problems.Clinical teachers mostly come from medical schools,which train them for doctors not teachers,leading clinical teachers lack teaching consciousness congenitally.Affiliated hospital performance assessment emphasizes medical and scientific research,and teaching is a lack of independent performance assessment,making clinical teachers take treating patients as duties,and teaching as a sideline.Teachers' teaching value cannot be fully reflected,and fail to give full play to the teaching potential.Based on the theory and methodology of performance management,influence factors of teachers' teaching enthusiasm in domestic affiliated hospitals of universities are analyzed.On the consideration of function orientation of affiliated hospitals and the responsibility of clinical teachers,teaching performance evaluation and its index to clinical teachers of affiliated hospitals are investigated.Eventually,the index system of clinical teachers' teaching performance evaluation,covering teaching work,teaching quality and teaching capability 3-dimensions,is founded,which providing scientific,operational theory tools to the teaching performance evaluation.Objects&Data:This topic is the study of clinical teachers' teaching performance evaluation index system in affiliated hospitals of universities,and the object of the study is clinical teachers.The purpose of the performance evaluation is result application,it needs managers,especially the teaching managers to participate in,so the managers from the department of teaching administration in medical universities also incorporated into the research object.This research data includes two aspects.One is the clinical teachers and teaching administrators from 3 affiliated hospitals of southern medical university,Nanfang hospital,Zhujiang hospital and the third affiliated hospital.Investigations were carried out to obtain their views of teaching performance evaluation and cognition of related indicators.Besides,Delphi method was used to determine the final clinical teachers' teaching performance evaluation index frame and index weight.Methods:Literature research,questionnaire survey method,Delphi method and other methods were taken to trace the research progress of clinical teachers' teaching performance evaluation index system at home and abroad,finding out the problems existing in the study of teaching performance evaluation index system currently.Self-made questionnaire were conducted to collect clinical teachers' and managers'views of teaching performance evaluation and cognition of related indicators.The teaching development strategic goal of affiliated hospitals' and teachers' were united to form preliminary framework of teaching performance assessment index system.Delphi method was used to determine the teaching performance evaluation system of key indicators and various index weight.Results:The importance and authority degree of expert rating was analyzed.Combining with coefficient of variation analysis,4 second class indicators and 3 third class indicators were removed.A set of index framework was established,including 3 first class indicators of teaching work,teaching quality and teaching ability,15 second class indicators and 28 third class indicators.After determining the weight of the indexes at all levels within the index and weight in the index system of the whole,the teaching performance assessment system in affiliated hospitals of universities was eventually formed.The system was proved to be scientific,rational and workable by empirical research.Conclusion:1.With rational research methods and in view of the clinical teachers'work reality,the teaching performance system has good scientific,operational and practical value.It provides a powerful theoretical tool for performance evaluation in affiliated hospitals.2.The teaching performance evaluation is the key link in teaching performance management,and teaching performance evaluation index system is the core of teaching evaluation.The building of index system needs stakeholders to participate in to ensure the work of the performance evaluation effective,and have positive incentive effects.Participants of the study are clinical teachers,medical teaching administrators and senior experts in medical domain,which has laid a good foundation for the late teaching performance evaluation and performance management.3.This paper established the weight of the index at all levels both between every two indexes and in the whole index system,under full consideration to the processing of the performance evaluation results.By the index system,teaching performance management administrators can figure out the weight of teaching workload,teaching quality and teaching ability respectively,and provide the basis for implementation of the corresponding management measures.4.The system was proved to be scientific,rational and workable by empirical research.
