Objectives: To compile the Occupational Embeddedness Scale for nursing that fits the cultural background of China and to test its reliability and validation. Analyze the current situation and the influencing factors of nursing professional embedment of nursing specialty postgraduates so as to explore the formation of the fostering mode for nursing specialty postgraduates' professional embedment suiting our national conditions and linked to the international development, which would provide information to the stabilization of high-level nursing staff and the sustainable development of nursing science.Methods: The original scale was designed according to document analysis,open-label questionnaire and interview results. After 3 sampling tests,the first predicted sample(n = 368) was conducted with item analysis and exploratory factor analysis(EFA),the second predicted sample(n=262) was conducted with EFA,and then the formal tested sample(n= 372) was conducted with confirmatory factor analysis(CFA). Another sample of 55 nurses was tested and retested two weeks later. The intestine emendatory Turnover Intention Scale was used to test its criterion validity. Another sample of 55 nurses was tested and retested two weeks later.A total of 186 postgraduate nurses were investigated by using a self-designed demographic questionnaire, the Occupational Embeddedness Scale for nurses, and the Turnover Intention Scale. Interviews were carried out in Shandong province with12 experts on nursing education and clinical nursing.In statistic stage, SPSS17.0 and AMOS17.0 were used to get a precise result,and an Occupational Embeddedness Scale for Nurses was compiled. A monolithic conception of constructing a fostering pattern for occupational embedded nursing specialty postgraduates in China was put forward combining opinions andsuggestions of experts after analyzing the influencing factors on occupational embedded nursing postgraduates.Results: 1. The analytic result of the Occupational Embeddedness Scale for Nursing compiling: The final scale had 18 items and 3 dimensions, including fit, link and Sacrifice. Occupational Embeddedness Scale revealed good model fit indices(?2/df =2.563, RMR=0.048, TLI=0.914, CFI=0.925).The total scores was negatively correlated with the Turnover Intention Scale scores. The Cronbach ? coefficients of the whole scale was 0.917,and range 0.800-0.834 for each dimension.2. The analytic result of influencing factors on nursing specialty postgraduates' professional embedment:The sample scored 3.15 ± 0.62 on occupational embeddedness and 5.58±1.96 on turnover intention.The subscales of occupational embeddedness were negatively correlated with turnover intention(P<0.01 for all).Multiple regression analysis showed that professional title, tutorial system,participation in seminars regarding nursing profession, and acceptance of help from seniors were predictors of occupational embeddedness,which coul explain 28.3% of the variance.3. The analytic result of expert interviews: the fostering objectives of nursing specialty postgraduates should be set to be clinical nursing experts or clinical senior practical nurses, and the traits of being professional should be emphasized. The core abilities such as the ability of clinical practice, scientific research, educational consulting, and management should be solidly acquired. The curriculum set should be based on the nursing professional ability and the demands of professional development, and relative courses should be arranged according to different researching fields. The supervisors should acquire postgraduate educational background, and the fostering pattern could be ‘duo-supervisor' or ‘supervisor group'. A joint college fostering method is suggested by referring to fostering method of junior college education. Establishing the role of a high-level practice nurse is an essential guarantee for the efficient connection of the nursing specialty postgraduate education and the professional qualification system.Conclusions: 1. The final scale had 18 items and 3 dimensions,and had good reliability and validation. The Scale can be used for the analysis and research of nursing professional embedment in Chine.2. The occupational embeddedness is somewhat above average in postgraduate nurses. Professional title, tutorial system, participation in seminars regarding nursingprofession, and acceptance of help from seniors were predictors of occupational embeddedness.3. It is important to explore suitable clinical training pattem for MNS from training direction, training purpose, core competences, clinical practice ability, curriculum setting, compiling teaching materials. Nursing master degree postgraduate professional embedded training mode construction process should be clear training direction and specific training objectives, prominent professional features; pay attention to cultivate core competence and ability of clinical practice; improving the curriculum and textbooks; strengthening the building of the contingent of teachers of nursing graduate students; co culture of colleges and universities and hospitals,reference specialist nurse training mode, promote the connection of nursing master degree postgraduate and vocational nursing; active coordination, education and vocational qualification system effective cohesion.4. To build an occupational embeddedness training model of nursing master degree postgraduate.
