In the increasingly fierce market competition,innovation has become the driving force for the survival and development of enterprises,enterprises want to break through the status quo,the implementation of innovation can not be separated from the creativity of employees.Therefore,how to improve employees’ innovative behavior has become a hot topic in organizational management theory and practice.As the key and soul of organizational management,the influence of leadership style on employees’ innovative behavior has drawn much attention.With the rapid development of social economy,the irresponsible behaviors such as "Feet on pickles" have appeared in enterprises,which have aroused extensive discussion among social groups.The responsible leaders,who have the courage to take social responsibility and pay attention to the interests of the groups of stakeholders,have been paid more and more attention.However,things have two sides,leadership style will often have a positive and negative effect.Based on the social learning theory and the Job Demand-Resource theory,this study constructed a dual-juxtaposition mediation model with innovative self-efficacy as the empowerment mechanism and job demands as the burden mechanism,this paper discusses the influence mechanism of responsible leadership on employees’ innovative behavior from both positive and negative perspectives.This study builds a theoretical model through literature review and analysis of the concepts,measurement and related research of responsible leadership,employee innovation behavior,innovative self-efficacy,job requirements and initiative personality,and puts forward nine hypotheses.The main survey data of this study came from the in-service employees in the first-tier cities of Hangzhou,Guangzhou,Changsha,Wuhan,etc.A total of 431 valid questionnaires were collected through online and offline channels through the questionnaire survey method,and the data were analyzed through SPSS and AMOS.The results show that:(1)Responsible leadership has a significant positive impact on employees’ innovative behavior,innovative self-efficacy and job requirements.The sense of innovation self-efficacy has a significant positive impact on employees’ innovative behavior,and the job requirements have a significant negative impact on employees’ innovative behavior.(2)Innovative self-efficacy and job requirements are the dual mediators of responsible leadership influencing employees’ innovative behavior,in which innovative self-efficacy plays a positive mediating role and job requirements play a negative mediating role.(3)Active personality positively regulates the relationship between innovative self-efficacy and employees’ innovative behavior,and negatively regulates work requirements and employees’ innovative behavior.According to the research results,this study also puts forward practical management implications,enriches the theoretical research on leadership and employee behavior,and plays a certain reference significance for the long-term development of enterprises. |
