China is a guanxi-based society,social construction is based on the construction of hierarchical order.The exchange of renqing takes place within guanxi,and the establishment,maintenance and use of guanxi constitute the guanxi practice.Guanxi human resource management practice is the specific application of guanxi practice in human resource management,which refers to a series of human resource decisions based on the closeness and distance of guanxi.Guanxi human resource management practice weakens the role of institutional norms and lacks of fairness and justice.Current studies have proved that it would have a negative impact on employees’ psychological and behavioral results,but they have mostly focused on the work results,such as perceived fairness,trust in management,and work performance.It is rare to examine the cross-field research of guanxi human resource management practice on family.However,as a unique source of work stress in the Chinese context,the resource loss brought by guanxi human resource management practice not only exists in the field of work,but also the interpersonal pressure it leads to may continue to penetrate into the field of family,and the guanxi practice of employees may occupy the individual resource that should be used in the family field,eventually lead to work-family conflict.Based on the conservation of resource theory and work-family spillover theory,this study examines the psychological energy process of how guanxi human resource management practice affects employees’ work-family conflict.At the same time,relational energy is used as the mediating variable,and supervisor-subordinate guanxi is used as the moderating variable,so as to conduct a more in-depth and specific investigation of the family spillover effect of guanxi human resource management practice.In order to minimize the homologous bias of the data,a three-stage survey was used to carry out the questionnaire survey.The first stage investigated the independent variable guanxi human resource management practice and the moderating variable supervisor-subordinate guanxi;the second stage investigated the mediating variable relational energy;the third stage investigated the dependent variable work-family conflict.Through data matching in the three stages,209 valid questionnaires were retained.SPSS25 and AMOS 23 software were used to analyze the data,and the following conclusions were obtained:(1)guanxi human resource management practice positively influenced work-family conflict;(2)relational energy played a partial mediating role between guanxi human resource management practice and work-family conflict;(3)supervisor-subordinate guanxi played a regulating role in the influence of guanxi human resource management practice on relational energy.This study reveals the spillover effect of guanxi human resource management practice on non-work fields,and puts forward the following management implications based on the above research conclusions:(1)pay attention to performance orientation and try to avoid guanxi human resource management practice;(2)promote high-quality interpersonal interaction among employees;(3)leaders should establish affective,reasonable and legitimate supervisor-subordinate guanxi with subordinates.
