Affected by traditional culture(such as high power distance),in our organizations,on the one hand,the relationship between the superior and the subordinate is of great significance to the members.On the other hand,the idea that the superior is in the status of a sage,and the subordinate is in a low position is deeply rooted.Based on these,abusive supervision is common in China's organizations.And such organizational behavior will inevitably affect the interpersonal relationships in the organizations.In the face of the dilemma of abusive supervision,how to properly handle the supervisor-subordinate guanxi is a difficult problem to be solved for the subordinates.At the same time,it is necessary for scholars to study the corresponding countermeasures from the theoretical level.But what exists is reasonable,as a management method adopted by many managers of organizations,abusive supervision will inevitably have its positive side,however,the existing research has carried out extensive discussions on its negative aspects.The research on its positive aspects is very scarce.This article attempts to help scholars understand the two sides of the abusive supervision.Based on the theory of resource conservation,this paper constructs a dual mediation model with withdrawal behavior as the inhibition mechanism and relations operation as the promotion mechanism from the subordinate perspect,and introduces the self-efficacy as the regulating variable,in order to test the mechanism of abusive supervision and the supervisor-subordinate guanxi.This paper uses the questionnaire survey method to conduct a paired survey of 101 managers and 505 subordinates.The study finds that abusive supervision will lead to withdrawal behaviors,which will worsen the supervisor-subordinate guanxi.On the one hand,it may also bring about relations operation,and thus promote the supervisor-subordinate guanxi;the moderating effect of self-efficacy between abusive supervision and withdrawal behavior is not significant;self-efficacy positively regulates the relationship between abusive supervision and relations operation,that is,for the employees of high self-efficacy,it is more likely to deal with abusive supervision in relations operation,and then improve the supervisor-subordinate guanxi.This paper empirically tests the dual mediation model of abusive supervision on the supervisor-subordinate guanxi.The research results provide an idea for understanding the double-edged sword effect of abusive supervision,and further enrich the related theories of abusive supervision and supervisor-subordinate guanxi.Faced with the same organizational situation,the different effects of abusive supervision on the supervisor-subordinate guanxi will help employees take a more reasonable view of abusive supervision and take appropriate measures.At the same time,employees with different levels of self-efficacy will also have an impact on their strategies for dealing with abusive supervision,which can help employees and businesses pay more attention to the cultivation of personal self-efficacy.
