With the development of knowledge-based economy,knowledge-based economy is inseparable from knowledge,and the development of enterprises is also inseparable from knowledge.In the process of continuous growth and development,enterprises must have talents.In the face of fierce market competition,enterprises will inevitably face talent competition if they want to survive and develop in the competition,and talent competition is the foundation of enterprises’ continuous development.In the era of knowledge economy,it is especially necessary to face the competition of knowledge-based talents.Knowledge-based employees are the foundation for the long-term development of enterprises and are very important for the development of enterprises.Nowadays,independent innovation ability has also become an important factor to measure the core competitiveness of enterprises.Innovation is the source of sustainable development of enterprises.As the main platform for technological innovation of enterprises,the R&D department of enterprises plays a crucial role in the development of enterprises.It can be seen that knowledge workers in the R&D department are the core competitiveness and inexhaustible driving force for the sustainable development of enterprises.As A high-tech enterprise,with the continuous development of the enterprise,the enterprise is faced with increasingly fierce market competition environment,but also faced with some problems.When the research and development department is facing the problem of brain drain,the enterprise needs to effectively motivate the knowledge employees of the research and development department,strengthen the construction of the knowledge talent team,and enhance the retention intention of the knowledge talents.When R & D work encounters new challenges such as the bottleneck period,enterprises need to increase long-term positive incentives to encourage employees to maintain a good mental state and improve innovation.Through the optimization of the talent incentive plan for knowledge employees in the R&D department,improve the staff’s willingness to stay,and build a stable R&D team.Based on the incentive theory and by reviewing relevant researches at home and abroad,this paper makes full preparation for the following comprehensive and systematic analysis of the incentive satisfaction of knowledge workers in the R&D department of Company A and the retention intention of employees under the current incentive measures in the form of questionnaire survey based on the incentive theory.Through the results of questionnaire analysis,problems existing in the current incentive plan and measures are pointed out.And analyze the cause of the problem.Then,the general idea of the incentive plan for knowledge-based employees in the R&D department of Company A is defined,and the goals,principles and ideas should be followed to optimize the incentive plan for knowledge-based employees in the R&D department of Company A.Through the optimization of the incentive plan,employees’ retention intention is enhanced.To sum up,in combination with the company’s strategic development goals in growth and the characteristics of knowledge employees in the R&D department of Company A,this paper optimizes and improves the incentive plan of Company A from various aspects to enhance employees’ work enthusiasm and further enhance their willingness to stay.Incentive program optimization aims to improve the salary and welfare system,optimize the performance appraisal mechanism,formulate talent strategic incentive,pay attention to the spiritual incentive and other incentives.At the same time,the smooth implementation of incentive plan optimization is inseparable from the system guarantee,organizational guarantee and cultural guarantee.
