Performance assessment plays a pivotal role in the practice of human resource management in social organizations,and has always attracted the attention and favor of the theoretical and industrial circles.From the perspective of enterprise human resource management,constructing a scientific and reasonable performance appraisal system and applying it flexibly in management practice will effectively promote the healthy and sustainable development of the enterprise.The domestic pharmaceutical industry has experienced rapid growth for many years.Both multinational and domestic companies are facing an increasingly fierce competitive environment.At the same time,the incentive model for high growth and high bonuses for sales personnel has not only promoted the rapid growth of corporate business,but also But at the same time,many uncontrollable risks have been generated.The relevant state departments have also formulated relevant codes of conduct for pharmaceutical sales personnel to prevent the occurrence of non-compliance.As one of the pharmaceutical companies with the strictest compliance financial requirements in China,Jinsai Pharmaceutical Company has been exploring the performance appraisal system under the new business model for many years and has achieved certain results.In the early stage of the company’s development,it played a positive role in the company’s business expansion,promotion,and customer management and service.However,as the company’s business continues to enrich and extend,the original Performance appraisal has been unable to meet the needs of the company’s development,especially the guidance and incentive effect for the company’s sales staff is poor,and it cannot effectively promote the sales staff to improve their work,improve their performance,and complete their performance.Based on the basic concepts and related theories of performance appraisal,this paper studies the performance appraisal system of foreign-funded enterprises with Jinsai Pharmaceutical Co.,Ltd.as the research object.First of all,based on the analysis of the basic situation of Jinsai Pharmaceutical,including the basic situation,organizational structure and business status of Jinsai Pharmaceutical,the current situation and problems of its salesperson performance evaluation methods were analyzed.The research found that the company’s salesperson performance evaluation system produced too simple and deformed evaluation indicators,and the performance evaluation system was out of line with Jinsai Pharmaceutical’s strategic objectives Low utilization rate of performance results,lack of adequate communication and lack of feedback and handling in performance appraisal.Then,according to the problems existing in the performance appraisal of sales personnel of Jinsai,research and propose feasible optimization plans,mainly including the design and thinking of the performance appraisal system,the objectives of the performance appraisal,the implementation of the plan,the setting of the performance appraisal indicators,and the improvement of the key performance indicators of the design and marketing personnel and their weight ratio.Finally,the paper puts forward the guarantee measures for the optimization of the performance appraisal of the sales personnel of Kinsey Pharmaceutical Company,mainly including ensuring that the responsibilities and powers of the appraisal leading group are clear and clear,strengthening the coaching work of performance management,strengthening the smooth implementation of performance appraisal,implementing performance appraisal communication and feedback interviews,and strengthening the use of performance appraisal results,so as to better explore and stimulate the subjective initiative and innovation ability of the sales personnel of the company,Help the company realize the continuous transformation from innovation to efficiency.
