Abstract/Summary:
With the rapid development of science and technology,enterprises must pay attention to the role of innovation in promoting the survival and development of enterprises in order to maintain their competitive advantage in the increasingly fierce market.Enterprise innovation performance mainly comes from the innovative behavior of individual employees,but the innovative behavior of employees has certain instability,so it is necessary for organizations to motivate employees to generate innovative behavior and maintain innovation status.High performance work systems are a combination of human resources practical activities implemented by organizations,which have a positive impact on employee behavior and attitudes.Based on this,this paper uses the harmonious/obsessive work passion as the mediating variable and supervisor-subordinate guanxi as the moderator variable to explore the impact of employees’ perceived high performance work system on innovation performance.Firstly,by reviewing previous related literature and combining self-determination theory and social exchange theory,research hypotheses were proposed that perceived high-performance work systems have a promoting effect on innovative performance,a mediating effect of harmonious/obsessive work passion,and a moderating effect of supervisor-subordinate guanxi,and a theoretical model was constructed.Then select the appropriate scale to prepare the questionnaire,and send the questionnaire online and offline to collect data.After that,we selected the appropriate scale to prepare the questionnaire,distributed the questionnaires and collected data through online and offline methods.Finally,427 questionnaires were received,52 invalid questionnaires were excluded,and 375 valid questionnaires were obtained.Secondly,the statistical analysis software SPSS 26.0 and AMOS 24.0 were used to test the sample data for Homologous deviation test,reliability testing,competing model analysis,and research hypothesis testing.The results show that : employees’ perceived high performance work positively influences innovation performance;harmonious-obsessive work passion partially mediates the relationship between high performance work system and innovation performance;and superior-subordinate guanxi moderates the relationship between harmonious-obsessive work passion and innovation performance.Finally,based on the research results of this article,suggestions are made for enterprise management: first,leaders should strengthen the communication and guidance with their subordinates,so that employees can clearly and accurately perceive the organization’s high-performance work system;second,leaders in an organization should delegate authority and give employees more decision-making autonomy to increase their sense of responsibility and interest in their work;finally,organizations provide conditions for employees to innovate,promote employees to show more innovative behavior and improve innovation performance.
