As the domestic hotel market continues to change in terms of supply and demand,competition is becoming increasingly fierce,especially with the continued impact of the new crown epidemic after2019,the uncertainty of hotel market demand has increased significantly,with frequent and irregular fluctuations in guest demand.To reduce employment costs,Hotel L has introduced flexible employment staff such as interns,retired returning workers,outsourced workers and temporary workers on the basis of fixed regular workers.However,some problems have arisen: on the one hand,with the introduction of flexible employment,the labor costs didn’t show a significant decrease;on the other hand,customer complaints increased and customer satisfaction decreased.Considering the cost effectiveness and service quality,a detailed analysis of the existing employment structure and flexible employment management in Hotel L is presented.This paper first elaborates on the current research status of flexible employment at home and abroad,defines key concepts such as flexible employment and employment structure,and applies employment relationship theory,expectancy theory,equity theory,hierarchy of needs theory,and twofactor theory to construct a theoretical framework.Then,combined with the current situation of flexible employment at Hotel L as a case study,the employment structure within the hotel is summarized,and the change trend of its manpower cost and customer satisfaction in recent years is analyzed.Through interviews and questionnaires,the current management status of flexible employment at Hotel L is analyzed and the main existing problems are identified as unsound incentive mechanism for flexible employment,a lack of on-the-job training,ignoring their career development training,unsound performance assessment mechanisms,and a lack of sense of belonging and cultural identity.This paper proposes optimization strategies for hotel management needs to change their management concept of the flexible employment group,establish a fair salary incentive mechanism,strengthen on-the-job training for flexible employment,perfect the performance appraisal mechanism,strengthen career development planning,enhance the sense of belonging to the enterprise,and strengthen the sense of cultural identity with the enterprise.Finally,corresponding organizational,institutional,and cultural safeguards are designed for the above optimization directions.This paper has found solutions for the optimization of flexible employment management at Hotel L and can be of practical reference to promote the balanced development of labor costs and service quality in enterprises.In addition,in the market environment where external uncertainty factors are constantly increasing,the research results and optimization strategies so provide some reference for similar enterprises in the hotel industry to find effective paths for the new development of flexible employment.
