| With the increasingly fierce market competition environment gradually involving the fields of commerce and shopping centers,enterprises are facing more and more new challenges,Cultivating and retaining talents is the fundamental to sustainable,long-term,stable and healthy development of enterprises.The enterprise’s character is "people","stop",and without people,the development of the enterprise will stop.Performance appraisal is a matter of concern to everyone and a key factor related to employee stability.Therefore,a sound performance appraisal system is the cornerstone of every enterprise’s development.Performance appraisal is also an important tool for human resource management.So setting up a scientific and reasonable performance appraisal system has gradually become a necessary means for enterprises to enhance their competitiveness.This article takes XT Group as the research object,and uses literature research,in-depth interviews,and case analysis methods to understand the basic performance and situation appraisal status of XT Group.Based on the results of the 2021 performance appraisal,combined with the expectation theory,an in-depth interview outline is designed,and sampling in-depth interviews are conducted for senior,middle,and grassroots levels.Through sorting out the interview results,it is analyzed that the current performance appraisal of XT Group has shortcomings,mainly reflected in:unreasonable setting of appraisal indicators;There are five aspects:one size fits all assessment criteria,insufficient use of assessment results,too single assessment dimension setting,and too single assessment department.In response to these issues,the author of this article,through thinking about the relevant methods and theories of performance appraisal,compares the advantages and disadvantages of such appraisal methods as the balanced scorecard,key performance indicator method(KPI appraisal method),and 360 degree appraisal method.Combining the actual situation of XT Group,the author distinguishes the performance appraisal of functional departments and business departments,and selects the CPI appraisal method based on the characteristics and quantifiable indicators of each department,And 360 combines the KPI evaluation method,applies theory to practice,optimizes and improves the existing performance evaluation system of XT Group,and updates a performance evaluation system that can stimulate employees’ self drive,promote the achievement of company strategic goals,and achieve stable development of the enterprise.As a local enterprise in Henan Province,XT Group has certain regional characteristics and representativeness in the field of commercial real estate.Therefore,this article takes the performance appraisal system of XT Group as the research object.The optimization research results of its performance appraisal system have certain reference value for enterprises of similar size in the same industry. |
