As one of the important measures of organizational change,layoff can help enterprises reduce costs and avoid being eliminated by the market,but it also brings about subsequent problems,which will have an important impact on stakeholders of the enterprise.Retained employees are one of the important stakeholders affected by the layoff.At present,research on the impact of organizational downsizing on retained employees mainly focuses on the prevention and treatment of "survivor syndrome",while little attention is paid to the impact of downsizing on their behavior.As a kind of work behavior of knowledge-based employees,innovation behavior is of great significance to the enterprises after layoffs.Organizational justice will affect employees’ work behavior.In the context of layoff,whether downsizing justice will affect the innovative behavior of retained knowledge staff still needs further testing.Based on the social exchange theory,this study conducted a questionnaire survey on 304 retained knowledge staff,and conducted data analysis using SPSS26.0 and Amos24.0.The following conclusions were drawn:(1)The downsizing justice has a significant positive impact on innovation behavior;(2)The downsizing justice has a significant positive impact on organizational commitment and its dimensions;(3)Organizational commitment plays an mediating role in the relationship between downsizing justice and innovation behavior,but in the three dimensions of specific organizational commitment,emotional commitment and normative commitment play a mediating role,while continuous commitment does not;(4)Work autonomy positively moderates the positive impact of organizational commitment on innovation behavior.(5)Work autonomy positively moderates the mediating effect of organizational commitment on the relationship between downsizing justice and innovation behavior.According to the research results,the paper puts forward countermeasures and suggestions for the practice of layoff management in enterprises.
