| The existing research shows that the more employees perceive emotional support from the organization,the more they will show organizational citizenship behavior in return.However,how affective support factors affect employee attitudes and how employee attitudes further affect many important workplace behaviors need to be further studied.Therefore,this study is based on social exchange theory and SOR theory.First,an emotional support scale is established through interview and principal component analysis.Then,the impact of emotional support on organizational citizenship behavior is discussed through hierarchical regression analysis and structural equation model.The intermediary role of workplace spirituality is studied as well.The main conclusions are as follows:(1)The emotional support scale constructed in this study includes three dimensions:empathy,encouragement and inclusion.(2)The overall level of affective support,workplace spirituality and organizational citizenship behavior of hotel staff is not so high.(3)The two dimensions of perceived emotional support——emotional support and encouragement have a significantly positive impact on organizational citizenship behavior.That means when employees are put in an environment of high empathy and encouragement,they will show more organizational citizenship behaviors.(4)Workplace spirituality is not an intermediary variable in the process of perceived emotional support affecting organizational citizenship behavior,but a moderator variable;In other words,workplace spirituality plays a moderating role in the impact of perceived emotional support on organizational citizenship behavior.Based on the research findings,this study proposes corresponding management strategies,including strengthening attention to employees,combining actual situations,strengthening guidance,and adopting corresponding policies to enhance empathy and encourage support.In addition,attention should also be paid to employee spiritual satisfaction,increasing the spiritual interconnection between employees and the organization,giving play to the regulatory role of workplace spirituality,and promoting hotel employees to generate more organizational citizenship behavior. |
