Unethical pro-organizational behavior has emerged to be quite popular among researchers gaining attention locally and internationally.Some organizations frequently engage in UPB to ensure the company’s survival,which includes falsifying business records,giving recommendations on behalf of an incompetent worker etcetera.Unethical behavior in the work environment is defined as behavior that goes against moral standards in the company。 Specifically,the purpose of this study is to investigates the effect of workplace spirituality,organizational commitment,and moral identity on unethical pro-organizational behavior,to find out the relationship between workplace spirituality and UPB,and to investigate the mediating effect of organizational commitment and the moderating effect of moral identity in the relationship between workplace spirituality and UPB.Many scholars believe that unethical practices in the workplace are driven by the high level of employees’ commitment and spirituality.Inspired by social exchange theory,workplace spirituality represents one of antecedents that related to UPB.Moral identity as moderator was analyzed,and then organizational commitment considered as mediation is also the subject of this study in the subsequent work.The study uses 350 samples of questionnaires which was distributed from different organizations in Nigeria,all questionnaires were completed electronically.In order to test theses hypotheses,linear regression analyzes has been used to support the 5 hypotheses with SPSS Statistics 21,Amos and Process v3.4.1 by Andrew Hayes(2013)to obtain the interval-bias-corrected indices(using 5,000 bootstrap samples),including analysis for the conditional process.As expected,workplace spirituality is indeed positively related to UPB.Descriptive statistics,analysis tests on confirmatory factors,multiple regression,and correlations were performed.The study’s findings show that;workplace spirituality has a positive effect on UPB.Workplace spirituality positively relates to organizational commitment.Organizational commitment has a positive effect on unethical proorganizational behavior.We also predicted that organizational commitment would mediate the relationship between workplace spirituality and UPB and moral identity would moderate the effect.The findings back up our assumptions,showing that employees who have lower levels of moral identity can easily partake in UPBs.Based on the findings,the study suggested that organizations should set a moral standard and encourage employees who have a higher level of moral identity in the workplace.Employees should disregard the need for reciprocating bore out of an organizational commitment to shun unethical behavior or practices that would benefit the organization;these depend on the moral identity of workers.A code of ethical behavior should be created by organizations to outline unethical acts and also measures to be taken if employees violate or engage in such acts.Organization leaders should lead by example and make ethics-based decisions...
