With the rise and development of mobile communication technology,the emergence of communication tools represented by smart phones,laptops,We Chat/QQ/Ding Talk and other chatting software has changed people ’s traditional working mode and living conditions,people can use a series of communication technology tools to complete their work at any time even during rest time.’ Always online ’ has become the new normal of overtime work in the workplace.The behavior of using mobile communication tools to deal with work or communicate with work-related people during rest time is called Work Connectivity Behavior After-hours.Studies have shown that Work Connectivity Behavior After-hours not only blurs the boundaries of employees ’ work areas,but also has a lot of negative effects on employees ’work and life,such as work-family conflict,reduce employee well-being,burnout or tendency to leave,etc.Job satisfaction is very important for employees and organizations,which affects the smooth development of employees ’ work activities and the overall improvement of enterprise performance.In this study,according to the Job demands-resource model,Work Connectivity Behavior After-hours is divided into two dimensions of active and passive based on individual subjective willingness,and Thriving at Work and Emotional Exhaustion are introduced as mediating variables to investigate the influence relationship between the two dimensions of Work Connectivity Behavior After-hours and employees’ job satisfaction.In this study,an electronic questionnaire survey was conducted in the form of questionnaires for full-time employees in different companies,positions and ages in Guangdong Province,and 517 samples were collected,474 questionnaire survey data were used after screening,and the questionnaire data were statistically analyzed by using SPSS and structural equation model SEM.The empirical results showed that:Ⅰ.Active Work Connectivity Behavior After-hours,Thriving at Work positively affects Job satisfaction.Ⅱ.Active Work Connectivity Behavior After-hours positively affects Thriving at Work.Ⅲ.Passive Work Connectivity Behavior After-hours and Emotional Exhaustion negatively affect Job satisfaction.Ⅳ.Passive Work Connectivity Behavior After-hours positively affects Emotional Exhaustion.Ⅴ.Thriving at Work and Emotional Exhaustion fully mediated the relationship between Active,Passive Work Connectivity Behavior After-hours and Job satisfaction.,respectively.Based on the analysis of the empirical results,in order to bring into play the positive promotion effect of work connectivity behavior after-hours on employees’ job satisfaction,enterprises need to further optimize the management strategies of employees in their management practices to promote the sustainable operation of their human resources,with the following suggestions: respect employees’ willingness to work connectivity during rest time,to reasonably arrange workload;provide employees with good information feedback channels and to develop feasible incentive mechanism;establish a rationalized resource sharing platform so that employees can gain a sense of job prosperity and improve job satisfaction in the process of work,as well as promote the development of the enterprise through the improvement of personal and organizational performance. |
