As the environment faced by organizations becomes more variable and complex,and economic competition becomes more intense,companies are making massive layoffs in order to reduce operating costs,and employees,as an important resource for organizations,are also a key factor in gaining competitive advantage.If managers want to use limited human resources to achieve high-quality organizational development,they must put forward new requirements for employees’ performance,stimulate their initiative,and promote employees to perform more organizational citizenship behaviors.Previous scholars have continuously explored the antecedents of organizational citizenship behavior and found that leader is a key situational factor driving employees’ positive behavior and can have an important impact on employees’organizational citizenship behavior.Some scholars have explored the relationship between empowering leadership behavior and organizational citizenship behaviors,but the specific impact paths remain to be explored.Based on this,this study takes empowering leadership behavior as the independent variable,introduces psychological capital as the mediating variable,and personal-organizational values fit as the moderating variable to explore the influence path of empowering leadership behavior on organizational citizenship behavior,providing new ideas for enterprise managers to effectively stimulate employees’ organizational citizenship behavior.This paper first reviews relevant literature on empowering leadership behavior,psychological capital,organizational citizenship behavior,and personal-organizational values fit,clarifying the relationship between variables.Then,based on relevant theories such as conservation of resources theory and social information processing theory,build a conceptual model of this study,further analyze the impact of empowering leadership behavior on employee organizational citizenship behavior,the mediating role of psychological capital and the moderating role of personal-organizational values fit,and propose corresponding research hypotheses.Thirdly,by distributing and collecting formal questionnaires from employees,523 valid questionnaires were finally obtained,and the data were analyzed using SPSS22.0 and AMOS24.0 to complete the empirical test.The findings revealed that:(1)Empowering leadership behavior positively influence employee organizational citizenship behavior and its various dimensions;(2)Psychological capital and its dimensions play a partially mediating role in the influence of empowering leadership behavior on organizational citizenship behavior;(3)The personal-organizational values fit plays a positive moderating role in the influence of empowering leadership behavior on organizational citizenship behavior.Finally,based on the conclusions of this study,provide recommendations for managers to better implement empowering leadership behavior and promote organizational citizenship behaviors among employees.
