| Employees are fundamental to the development and success of an organization,and their psychological perception hugely impacts the organization.Employees’ positive psychology will enhance organizational performance,but their negative psychology is very likely to put the organization in danger.Work meaningfulness is an important psychological perception for employees to find their own values and ideals,and is a necessary condition for employees to devote themselves to their work.Work meaningfulness is not only closely related to intrinsic motivation,job happiness and job satisfaction,but also associated with significant work-related outcomes,such as engagement,creativity in work and organizational citizenship behavior.Therefore,improving work meaningfulness can lead to a “win-win” situation for both the employee and the organization.Work meaningfulness is the psychological basis for employees to fully engage in their work,and also an important point for organizational management.Based on Self-Determination Theory(SDT)and Leader-Member Exchange(LMX)theory,this paper makes a literature study on the supervisor developmental feedback,psychological needs satisfaction,work meaningfulness and leader-member exchange relationship.Then this article studies the relationship between supervisor developmental feedback and employees’ work meaningfulness from the perspective of interaction between supervisors and subordinates,and explores the mediating roles of autonomy need satisfaction,competence need satisfaction and relatedness need satisfaction between supervisor developmental feedback and employees’ work meaningfulness,and the moderating role played by LMX between supervisor developmental feedback and autonomy need satisfaction,competence need satisfaction and relatedness need satisfaction,builds a theoretical research model of supervisor developmental feedback and employees’ work meaningfulness.The scale was selected according to the research background and research objectives.The data were collected using questionnaire method,and finally analyzed and processed with SPSS23.0 and MPLUS8.3 statistical software.The results show that developmental feedback from supervisor is an important way for employees to gain work meaningfulness;Supervisor developmental feedback can improve the employees’ work meaningfulness by meeting their autonomy need and relatedness need;Competence need satisfaction does not play a direct role between supervisor developmental feedback and employees’ work meaningfulness;Competence need satisfaction is conducive to improving autonomy need satisfaction and relatedness need satisfaction;The leader-member exchange relationship improves the effect of supervisor developmental feedback on relatedness need satisfaction,but not the effect of supervisor developmental feedback on autonomy need satisfaction and competence need satisfaction.The article makes up for the limitations of the existing literature that only studies from a single dimension such as organizational situation,leadership style,individual employees or job factors from the perspective of interaction between supervisors and subordinates and integrating the organizational situation of leader-member exchange relationship.Through exploring the internal relationship among autonomy need satisfaction,competence need satisfaction and relatedness need satisfaction,this paper enriches the research on the structural characteristics and internal relations of psychological needs satisfaction,and is a further expansion of selfdetermination theory.It also puts forward effective management suggestions for improving employees’ work meaningfulness from the perspectives of supervisor developmental feedback,psychological needs satisfaction and leader-member exchange relationship. |
