With the rapid advancement of interest rate marketization and market diversification,urban commercial banks are facing unprecedented fierce competition and challenges.In such a context,human resource competition has become an important factor affecting the market competitiveness of commercial banks.Account managers are the backbone of commercial banks,responsible for front-line services and the execution of various business developments.However,they still lack decision-making power,as they are at the bottom of the bank’s organizational structure.These factors have led to a general decline in the motivation of account managers,a decrease in work efficiency,and a large loss of excellent account managers.Therefore,optimizing the compensation system to attract exceptional talent and to stimulate motivation and innovation among branch employees has become an urgent challenge that Commercial Bank J must address.At present,there are certain limitations in the remuneration system of J Commercial Bank.In order to improve the job satisfaction of account managers and stabilize the staffing system of account managers,the purpose of this thesis is to investigate the compensation system of J Commercial Bank based on the study of account management system of J Commercial Bank,to find out the shortcomings of it,and to study the appropriateness of the compensation system of account managers from the perspective of the effectiveness of working life and to improve the motivation and innovation spirit of account managers.Using the literature review method,questionnaire survey method and comparative analysis method,this thesis proposes specific optimization countermeasures aimed at attracting and retaining excellent customers to conduct a detailed study and analysis of its compensation management system in order to refine the real needs of account managers and dissect the problems of the account manager compensation management system.Based on the theory of total compensation model and the theory of work life effectiveness,this thesis will aim to optimize the compensation system of account managers in J commercial bank.In order to find out the significant differences in the compensation system between Commercial Bank J and other peers,this thesis will use the data publicly available from market audit reports and use comparative analysis to conduct the study.Also,the compensation system of account managers of Commercial Bank J in terms of salary,benefits,recognition,development and welfare will be determined by questionnaire and in-depth interview method.Based on the perspective of the effectiveness of work life,this thesis will propose innovative optimization solutions,improve innovative ideas,and make specific suggestions for the enhancement of the compensation incentive model to achieve effective incentives.In addition,the optimization of the compensation system in this study will also provide reference for other urban commercial banks to optimize and establish their compensation systems,which is of great significance in terms of providing reference data for the long-term healthy development of urban commercial banks in China.
