Exploring The Influence Of Supervision Ostracism On Employee’s Job Engagement | | Posted on:2024-06-18 | Degree:Master | Type:Thesis | | Country:China | Candidate:L Yu | Full Text:PDF | | GTID:2569307088951919 | Subject:Human resources management | | Abstract/Summary: | PDF Full Text Request | | The words "workplace PUA" and "supervision indifference" have gradually come into the public’s view,more and more reports about employees being unfairly treated in the workplace have been reported on the Internet,which has caused a heated discussion about workplace ostracism.Current research shows that workplace ostracism exists widely in the workplace and continuously affects the performance of individuals in the work environment.As a form of workplace ostracism,supervision ostracism has gradually attracted people’s attention.As a symbol of the organization,leaders hold some key resources in the organization and affect the development of employees.Under the special cultural background of China’s emphasis on human relations and power,the impact of supervision ostracism on employees is more profound.Therefore,the study of supervision ostracism has important theoretical and practical significance.When Chinese employees encounter ostracism from leaders,they are affected by the concept of "face" and "dignity and inferiority",and often adopt the way of forbearance to deal with it.Long-term forbearance will consume employees’ personal energy,make employees reach a state of lack of personal psychological energy,and then affect their work engagement.The Chinese people have always had the good quality of tenacity,which has helped the Chinese people overcome many difficulties.How does this quality help the employees better face the leaders’ ostracism worth discussion.Based on the ego depletion theory,this study combed the relevant domestic and foreign literature on supervision ostracism,ego depletion,job engagement and employee resilience,and put forward the impact model of supervision ostracism on employee job engagement according to the research gaps on supervision ostracism in the existing research.Further,342 valid questionnaires were collected from some places in China by random sampling.After data processing and analysis,the following conclusions were drawn:(1)Supervision ostracism is negatively related to employees’ job engagement;(2)There is a positive correlation between supervision ostracism and employees’ ego depletion;(3)Ego depletion plays a mediating role between supervision ostracism and employees’ job engagement;(4)The resilience of employees plays a regulatory role between supervision ostracism and ego depletion.The higher the resilience of employees,the stronger the positive impact of supervision ostracism on ego depletion of employees;(5)The interaction between supervision ostracism and employees’ resilience has an impact on employees’ job engagement through ego depletion.When employees are more resilient,the negative impact of supervision ostracism on employees’ job engagement through ego depletion will be strengthened.The results of the study can be used as a reference for the practice of human resource management in enterprises,and enterprises can effectively manage the supervision ostracism phenomenon within enterprises through institutional optimization.In addition,this paper innovatively finds the "dark side" of the positive variable of employee resilience,which provides a direction for subsequent research. | | Keywords/Search Tags: | Supervision ostracism, Ego depletion, Job engagement, Employee resilience, Ego depletion theory | PDF Full Text Request | Related items |
