Small and medium-sized manufacturing enterprises are the main body of China’s manufacturing industry.The problems faced by small and medium-sized manufacturing enterprises have certain commonalities: insufficient funds,irregular management,high employee turnover rate,low efficiency,lack of scientific and rigorous incentive system,etc..CY Shenzhen is also facing these common problems,especially the skilled employees who account for about half of the total number.The motivation of skilled employees has become a problem that must be solved in the current stage,and the most direct and effective incentive is the salary incentive.Therefore,this paper will focus on the optimization of the salary incentive scheme for skilled employees in the production department.Firstly,the overall development of CY Shenzhen,the competition in the industry,the general situation of the production department,the age,skills,education and salary of the skilled employees are summarized in detail.Then,we used questionnaires and face-to-face interviews to conduct a comprehensive survey on the current salary incentive situation of skilled employees.Finally,the practice combined with the theoretical analysis,the main problems of the current pay incentives for skilled employees and the main reasons for these problems.In the subsequent design of the compensation incentive optimization plan,this paper applies the compensation theory,incentive theory,and compensation management theory in human resource management.Firstly,the principles and objectives of this compensation incentive program are formulated,as well as the general model of the compensation incentive optimization program,and the relationship between the five subsequent compensation incentive programs and the modules they belong to in the compensation incentive program are broadly explained.Next,the detailed design of the compensation incentive program was carried out.In conclusion,based on fairness theory,strategic theory and incentive theory,this paper has taken a tentative step of management innovation in achieving a win-win situation for both enterprises and employees by optimizing and designing the compensation incentive scheme for skilled employees of CY Shenzhen,reducing the total compensation expenses of skilled employees,increasing the role of compensation incentive,and planning the training and promotion channels for skilled employees.
