Affected by the downward pressure of the global economy and the COVID-19,enterprises face greater pressure to survive.At this time,the enterprises hope to maximize employees’ input into the work to bring benefits to the enterprise.Contrary to the expectations of the organizations,the more common situations are that employees lack enthusiasm and have a high turnover rate,especially young employees;The reason for this is that the new generation of employees are under great pressure in their lives and focus on self-development.Most enterprises only emphasize employees’ efforts but neglect the guidance and cultivation,this low-quality human resource management practice is difficult to stimulate employees’ enthusiasm for work,and has diminished employees’ willingness to stay in the company for a long time.From the perspective of the development of enterprises that perform social responsibilities in recent years,this kind of philanthropic practice can not only make them gain external reputation and status,but also cultivate the enthusiasm and initiative of internal employees.The performance of external social responsibilities can arouse the resonance of employees and make them pay more attention to the interests of the enterprise and others.Internal social responsibilities meet the diverse needs of employees and motivate them not only to do their own work well,but also to pay more attention to the collective with more energy and resources.Therefore,this kind of enterprise practice may guide and cultivate employees to implement personal behavior from the collective interests for a long time like the organization’s " steward ".This article will further explore whether corporate social responsibility at the micro level will stimulate the spirit of " put others before oneself " of employees,and urge them to perform Group-first stewardship behavior for a long time.As the saying goes,"You become who you spend your time with",enterprises are the main places for employees to live,and leaders are also important groups for employees to deal with every day,so the words and deeds of managers and enterprises will affect employees imperceptibly.Leaders who emphasize morality and responsibility make more corporate social responsibility decisions,and also pay attention to cultivating the prosocial motivation and responsibility of their subordinates,so as to form a high moral atmosphere in the organization,encourage healthy competition among employees,and give priority to the interests of the organization and others.In addition,in Chinese human relationship society,relational embeddedness measures the degree of trust and intimacy between the two parties.There are internal and external relational embeddedness between employees and enterprises,which affects the guiding role of enterprise behavior on employee behavior in the organization.Therefore,based on the social learning theory,this paper explores how employees’ perception of corporate social responsibility promotes stewardship behavior through the learning process,pays attention to the reinforcement role of prosocial motivation in the learning process,and uses relational embeddedness as a situational factor to examine the boundary impact of learning effect.This paper collected data nationwide by means of questionnaires,analyzed 233 effective samples with statistical software SPSS 26.0 and AMOS 24.0,and discussed the mechanism of employees’ perceived corporate social responsibility affecting stewardship behavior.The results showed that:(1)Employees’ perceived corporate social responsibility positively affected stewardship behavior;(2)Prosocial motivation fully mediated the relationship between employees’ perceived corporate social responsibility and stewardship behavior;(3)Relational embeddedness reinforced the positive influence of employees’ perceived corporate social responsibility on prosocial motivation;(4)Relational embeddedness reinforced the positive influence of employees’ perceived corporate social responsibility on stewardship behavior;(5)Prosocial motivation mediated the positive moderating role of relational embeddedness on the relationship between employees’ perceived corporate social responsibility and stewardship behavior.The research results of this paper provide internal impetus for enterprises to fulfill their social responsibilities,when employees perceive that the enterprise is responsible for themselves and external stakeholders,they may sacrifice themselves to protect the long-term interests of the organization;this,to some extent,guides enterprises and managers to use social responsibility-related activities to stimulate employee stewardship behavior.From the perspective of social learning and employee perception,it has improved the functional framework of enterprise behavior and employee behavior,expanded the research on the influencing factors of employee stewardship behavior,enriched the boundary conditions in the process of behavior learning,and provided new ideas for future research.
