| Affected by traditional social ethical norms,the concept of interpersonal interaction and differences between inside and outside will create a kind of Cha-xu pattern with leaders as the core in Chinese companies,which is the so-called "circle" phenomenon in the workplace.At present,the related researches mostly focus on the negative effects of climate of Cha-xu on subordinates’ work behavior and the boundary mechanism,which provides organizations with many "top-down" revision ideas.Few studies stand from the perspective of subordinates and consider the possibility of employees taking the initiative behavior to improve their situation.The neglect of employee initiative and adaptability obviously does not conform to the actual management situation of the organization.Therefore,this article is based on employees "bottom-up" response and the view of protect themselves against outside unfavorable situation.Draws on the theory of protection motivation to explore the mechanism by which the perceived climate of Cha-xu stimulates employees’ ingratiation through impression management motivation,and introduces employees’ need for power and relationship orientation to explore the boundary conditions between the perceived climate of Cha-xu and impression management motivation.Through SPSS 24.0 and Mplus8.3 to analyze the data of 246 matching questionnaires of employees in enterprises and public institutions.The results showed that(1)The perceived climate of Cha-xu positively affects the employees’ ingratiation through the mediating effect of impression management motivation;(2)Employees’ need for power and relationship orientation both positively regulate the relationship between the perceived climate of Cha-xu and impression management motivation;(3)both positively regulate the mediating role of impression management motivation between the perceived climate of Cha-xu and ingratiation.This paper drawing on the theory of protection motivation,and regards employees as "positive responders" to the environment,in order to reveal how the perceived climate of Cha-xu triggers employees’ "bottom-up" coping mechanism,and make up for the neglect of previous studies in theoretical explanation and empirical test.Secondly,from the perspective of local cultural concepts,this paper explores the positive effect and internal mechanism of the perceived climate of Cha-xu on ingratiation,providing local theoretical interpretation and empirical evidence for the academic community to understand the phenomenon of attachment and siding of "circles".Finally,from the perspective of individual characteristics,we explain the boundary mechanism of influencing the perceived climate of Cha-xu to trigger the ingratiation,which not only provides theoretical guidance on how to control and reduce the ingratiation of employees,but also provides a beneficial supplement for understanding how different individual characteristics respond to the leadership influence in the work situation. |
