| The phenomenon of active helping behavior is widespread in organizational life,and it has a significant impact on coworker guanxi,and studying this impact is important for creating a good team atmosphere and promoting healthy organizational development.Western scholars have extensively explored this phenomenon,but Western interpretations may not be applicable to China because of the cultural differences,so it is critical to conduct recipient-level local studies on the phenomenon of an active employee helping behavior.Due to the fact that there are differences in the concept of coworker guanxi between China and the West,the research on the effect of active helping behavior on co-worker guanxi in the local situation is still weak.Thus,this study uses the local concept of Coworker Guan Xi to conduct the research.Building on this foundation with Affective Event Theory and The Affect Theory of Social Exchange and we also considering both the interaction between active helping behaviors and recipients’ humility levels on co-worker guanxi,the impact of active helping behaviors on recipients’ co-worker relationships is examined from a new perspective by examining recipients’ emotional responses,i.e.,gratitude and the ability-based mianzi stress as a potential mechanism.This thesis used the questionnaire method to analyze the model,and the data was obtained from 219 valid questionnaires which were filled out by employees,and the analysis led to the conclusion that: First,the interaction between active helping behaviors and recipient humility levels affects recipient gratitude,the guanxi is positive when the recipient has a high level of humility levels and the guanxi is weak when the recipient has a low level of humility;Second,recipient gratitude plays a mediating role in the interaction between active helping behaviors and recipient humility on coworker guanxi,the indirect effect is stronger when recipients possessed high levels of humility and a weaker indirect effect when recipient humility levels were low.Third,active helping behavior interacts with recipient humility to affect ability-based mianzi stress,the guanxi between the two sides is stronger when recipient humility levels are low and the guanxi is weaker when the recipient humility levels are high.Fourth,ability-based mianzi stress mediates the interaction between active helping behavior and recipient humility on coworker guanxi,the indirect effect is more significant when the recipient’s humility level is low and weakens when the recipient’s humility level is high.The theoretical significance of this thesis is that :First,it is different from the Western concept of member-exchange relationship and uses "coworker guanxi" with Chinese cultural characteristics as the core focus to explore the influence of member’s active helping behavior on coworker guanxi in the local situation;Second,it introduces a new theoretical perspective to explain the mechanism of active helping behavior on coworker guanxi;Third,it expands the boundary terms of the dual influence of active helping behavior on coworker relationship. |
