AI’s powerful computational and analytical capabilities are being embraced by organizations,which are introducing it to improve their quality and efficiency,but the potential for AI to replace existing corporate jobs or be used for unethical monitoring has also raised concerns among companies and employees.This paper explores the possible impact of the adoption of AI in organizations on employees’ work behavior,drawing on Identity Theory.Specifically,we explore the impact of AI adoption on employees’proactive and withdrawal behavior through a questionnaire survey of 292 frontline employees using AI in a Chinese organizational context,and on this basis,we explore the mediating role of changes to work and AI identity threat in this process and the moderating role of anthropomorphism of AI and employees’ emotional stability in the above relationships.The following conclusions are drawn:(1)AI adoption has a significant positive effect on proactive behavior and a significant negative effect on withdrawal behavior.(2)Changes to work mediates the relationship between AI adoption and employees’ proactive behavior,and AI adoption promotes changes to work,which in turn promotes proactive behavior.(3)AI identity threat mediates the relationship between AI adoption and employees’ withdrawal behavior.AI adoption makes employees more aware and familiar with AI,which in turn reduces perceived identity threat and inhibits withdrawal behavior.(4)Anthropomorphism of AI plays a positive moderating role in the relationship between AI adoption and proactive behavior,and also a positive moderating role in the relationship between AI adoption and withdrawal behavior.(5)Employee emotional stability negatively moderates the mediating role of changes to work between AI adoption and proactive behavior,and positively moderates the mediating role of AI identity threat between AI adoption and withdrawal behavior.The findings of this paper have implications for the adoption of AI and the digital transformation of enterprises.
