With the severe financial circumstances as well as international and domestic changes,the competition between enterprises is getting tougher and tougher.Under such circumstances,it is impossible to continue development without abandoning the previous inherent concepts.An enterprise can no longer simply rely on the organization itself and the talents of leaders.Only integrating the wisdom of employees,enhancing the overall enthusiasm and initiative of the enterprise and stimulating the initiative behavior of employees,an enterprise can ensure its sustainable development.Therefore,it has become an important issue to explore the causes of employees’ proactive behavior and then motivate them according to their results.It is not difficult to see from the previous research that the supervisors’ behavior pattern is an important factor.As an effective supervisor behavior to help employees balance increasingly complex work-family conflicts,family-supportive supervisor behavior will affect employees’ attitudes and behaviors.However,it is not clear that how the specific mechanism affects employees’ proactive behavior.Based on the previous research,this thesis analyzes the relationship between family-supportive supervisor behavior and employee proactive behavior.Under the guidance of information processing theory and social exchange theory,it discusses the effect of sense of obligation and job involvement in this relationship.In addition,the family identity salience is introduced as a moderating variable to construct a moderated chain mediation model.By reviewing and synthesizing current research in the field of human resource management,existing national and international research was collected and reviewed to develop a research model for this paper.The empirical study was conducted using SPSS22.0 and Mplus 8.3 statistical software with a sample of employees from enterprises and institutions.The following main conclusions were drawn.(1)Family supportive supervisor behavior has a positive impact on employees’ proactive behaviors.(2)Family supportive supervisor behavior has a positive influence on felt obligation.(3)Felt obligation play a mediating role in the relationship between family supportive supervisor behavior and employees’ proactive behaviors.(4)Work engagement plays a mediating role in the relationship between family supportive supervisor behavior and employees’ proactive behaviors.(5)Felt obligation and work engagement play a chain mediating role between family supportive supervisor behavior and employees’ proactive behaviors.(6)Family identity salience positively moderated the relationship between family supportive supervisor behavior and felt obligation.The higher the family identity salience is,the stronger the influence of family supportive supervisor behavior on felt obligation is.(7)Family identity salience positively moderates the indirect effect of family supportive supervisor behavior on employees’ proactive behaviors.The higher the family identity salience is,the stronger the chain mediating effect of felt obligation and work engagement is between family supportive supervisor behavior and employees’ proactive behaviors.From the perspective of information processing theory and social exchange theory,This paper explores the mechanism of the influence of family supportive supervisor behaviour on employees’ proactive behaviors and extends the boundary conditions of the relationship,which helps to explore the process of the influence of family supportive supervisor behaviour on employees’ proactive behaviors.At the same time,the mediating role of felt obligation,work engagement and the moderating role of family identity salience were tested.On this basis,the paper also puts forward some relevant management suggestions,which are of some guidance to the actual management.
