Since the expansion of higher education institutions,our country’s job market has been flooded with excess qualifications.Competent jobs are occupied by a large number of highly educated job seekers.With the continuous development of industrialization and informatization in our country,a large number of new-generation knowledge-based employees are born.They can also use the technological products of the new era to improve the efficiency of their own work.New-age mental workers who can play a unique charm in work innovation.In this research,the author takes the mental workers who were born in Z Company from 1986 to 2000 and have a college degree or above as the research objects.They also belong to the definition category of the new generation of knowledge workers.Whether company Z can stand out in the fierce competition will depend on its innovation ability,and the innovation ability of the organization comes from employees.Therefore,how to stimulate employees’ innovation enthusiasm and innovation ability has become the core issue that enterprise managers pay attention to.This paper intends to explore the influence mechanism of the new generation of knowledge workers’ sense of excess qualifications on their innovative behaviors.Based on self-regulation theory,self-determination theory,social cognition and dissonance theory,the author puts forward research hypotheses.The author uses psychological capital as an intermediary variable to explore the deep-seated principle of the influence relationship of the main line.The role of moderators in influence relationships and their moderating orientations.Through the investigation of relevant literature at home and abroad,the author referred to the mature scale,modified it,and finally integrated it into a survey questionnaire,and distributed the online questionnaire to the employees of Z company,and finally harvested 349 survey samples,and The research conclusions are drawn through empirical analysis.Conclusion 1:There is a positive correlation between excess qualifications and the innovative behavior of the new generation of knowledge workers.Conclusion 2:There is a positive correlation between excess qualifications and the psychological capital of the new generation of knowledge workers.Conclusion 3:Psychological capital is positively correlated with the innovative behavior of the new generation of knowledge workers.Conclusion 4:Psychological capital plays a complete mediating role in the relationship between excess qualification and the innovative behavior of the new generation of knowledge workers.Conclusion 5:The organizational innovation atmosphere reversely moderates the positive impact of the excess qualifications of the new generation of knowledge workers on their psychological capital.Conclusion 6:The organizational innovation climate reversely moderates the positive impact of the psychological capital of the new generation of knowledge workers on their innovative behavior.Conclusion 7:The organizational innovation climate reversely moderates the positive impact of the excess qualifications of the new generation of knowledge workers on their innovation behaviors.Based on the research conclusions,the author puts forward constructive management suggestions to the middle and senior managers of contemporary enterprises to help them rationally mobilize their positive initiative when facing the new generation of knowledge-based employees with excess qualifications,so as to help the innovation performance of the enterprise.
