In recent years,the competition of Chinese banking industry has been intensifying,and the internal and external economic situation is not optimistic,so many banks have adjusted their business to cope with the global economic downturn.Based on the actual situation of my own job,this paper adopts literature research method,case study method,literature investigation method and other research methods,and centering on the relevant theories of performance appraisal,and on the basis of referring to a large number of Chinese and foreign literature,studies the current status of the retail credit department of Xingwang Bank Changchun Branch in performance appraisal.We hope to help the retail credit department of Xingwang Bank Changchun Branch maintain steady and sustainable development in the fierce competition environment.In the process of research,it is found that there are many problems exposed in the performance appraisal of retail credit department of Xingwang Bank,including the lack of long-termism in the formulation of performance appraisal,the lack of scientific basis in the setting of performance indicators,the lack of feedback mechanism in the execution of appraisal,and the lack of time-limited incentive in the realization of performance expenses.Based on the above problems in the performance appraisal of the retail credit department of Xingwang Bank,questionnaires for employees of various functions of the retail credit department are designed and planned to carry out a more comprehensive investigation and analysis on the implementation process,performance appraisal and feedback of the results of the performance management of the zero loan credit department of the bank.Based on this,the current situation of the performance management of the retail credit department is summarized.Further confirm the real existence of the problem and investigate the reasons behind it.In view of the above problems in the performance appraisal of the retail credit department of Xingwang Bank Changchun Branch,the optimization principles are the pursuit of high-quality sustainable business development,strict and objective implementation of performance appraisal and evaluation,attention to the growth and career development of employees,and improvement of the participation of the loan business department.Based on the long-term strategic optimization goal,the design and implementation of the level of strategic management pay attention to stratification and according to the characteristics of the retail credit sector to make targeted deployment and arrangement.Propose solutions and schemes based on the above optimization principles and objectives,including optimization of development strategy objectives,optimization of performance assessment indicators,optimization of process execution feedback and optimization of actual incentive methods.In the assessment,both short-and medium-term tasks and long-term tasks should be taken into consideration.Short-term indicators unfavorable to the development of retail credit business in the past should be corrected to ensure the effectiveness of performance assessment and the overall sustainable development.The performance appraisal should focus on the indicators that really generate profits and help the performance increase,pragmatically decompose the indicators of each step,and implement them in the whole process of performance appraisal.In the development stage of performance appraisal,the participation of loan business personnel should be increased,and the views of the assessed objects should be added in the setting of indicators,which can improve the understanding of each credit team,the rationality of indicators and the satisfaction of the upper and lower levels.The assessment indicators should be reasonably applied to the actual work,and corresponding incentive measures such as salary adjustment,position adjustment and skill training should be carried out,so that it can play an effective role in the department development and employee motivation.In order to ensure the optimization effect of performance appraisal of retail credit department of Xingwang Bank Changchun Branch,supporting system guarantee,human resources guarantee,information communication guarantee and other safeguard measures related to performance appraisal have been set up.It is hoped that the optimization of the performance assessment of the retail credit department can arouse the enthusiasm of the employees and play an incentive role,release the vitality of the enterprise,and help to improve the work efficiency of the department.
