| New immigrant knowledge workers comes into being during our urbanization process, a special group which plays a significant role in the development of large cities, while their behaviors and intentions will also influence immigrant cities even in the respect of development tendency. Turnover intention is the last stage of a series of quit process, which is widely believed to forecast actual turnover. When paying attention to this group, we found that there were some particularities in their turnover decision making process. First of all, they have clear or gradually clear career goals, they struggle in large cities for dreams, thus they put high priority on career opportunities. Besides, their quit intention is deeply affected by the their connection to the immigrant city, considering the facts that there must be big differences between how senior immigrant workers and graduates who have just left school would handling the matter of quitting a job, we can see that the resources one owns in the city and the losses one must face in case of quitting a job will probably affect one’s quitting process. While buzzwords such as “Beijing drifterâ€, “Skyrocketing property prices†and “Urban and rural binary system†getting heater and heater, and the government continually improving people’s livelihoods, promoting the reform of hukou system, no one has ever adopt a micro perspective to analyze how the existing problems are going to impact new immigrant workers’ organizational behaviors and emphasize the importance of the government, the society and enterprises creating good environment for new immigrant knowledge workers.Job embeddedness theory has been proved to be effective in forecasting turnover, basing on the theor, this paper creates a new concept “City embeddedness†to explore how career growth and the new immigrant knowledge workers’ embeddedness to the city affects turnover intention. Using software SPSS 21.0 and AMOS 20.0, hierarchical regression analyses on a sample of 213 immigrant knowledge workers from major immigrant cities show that:â‘ career goal progress and promotion speed relate positively to turnover intention;â‘¡affective commitment fully mediates the relationship between promotion speed, affective commitment and normative commitment partially mediates the relationship between career goal progress and turnover intention;â‘¢city embeddedness moderates the relationship between promotion speed and turnover intention, between normative commitment and turnover intention, when city embeddedness level is high, turnover intention is stronger if promotion speed is slow or normative commitment level is low. Studying immigrant knowledge workers’ turnover intention with city embeddedness theory provides a new brand perspective for understanding their job transition between organizations, as well as suggestions for human resources management of companies in immigrant cities. |
