With the wide application of project management,project team has gradually become the preferred organizational form of many enterprises,and project driven enterprise development has become the new normal.However,facing the of team performance pressure,some project members will improve their own investment in work,and some members will do unethical pro-group behavior for the sake of the interests of the team or other team members.They use unethical means such as shoddy manufacturing,shoddy goods and quality deception to achieve team goals that are difficult to achieve.This kind of unethical behavior in order to achieve the team goal objectively meets the interests and needs of the project team,so it is often ignored,acquiesced,connived and even encouraged by the team leader.The temporary and one-off characteristics of the project will exacerbate the occurrence of "good intentions" and "bad deeds" for the interests of the team.However,the natural unethical rationality and information asymmetry of unethical pro-group behavior are bound to bring serious harm to the project stakeholders,as well as damage to the long-term interests of other teams and even the whole enterprise.It is also possible to make other project members imitate and spread through social learning effect,and even have a negative impact on the atmosphere of the whole industry.Identify the formation path of unethical pro-group behavior and prevent the unethical pro-group behavior caused by team performance pressure from causing damage to project stakeholders,other teams,enterprises and even society,which is worthy of in-depth research and discussion.Based on the review of related concepts such as team performance pressure and unethical pro-group behavior,this paper puts forward research hypotheses.Based on moral decision theory,this paper makes an empirical study on the impact of team performance pressure on project members’ unethical pro-group behavior.Through regression analysis of 288 valid questionnaires,this paper explores the impact of team performance pressure on unethical pro-group behavior.It is found that team performance pressure has a positive impact on project members’ unethical pro-group behavior,in which moral disengagement plays a mediating role;Team identity positively regulates the influence process of team performance pressure on project members’ moral disengagement,and the bottom line mentality positively regulates the relationship between moral disengagement and project members’ unethical pro-group behavior.This study expands and enriches the research on unethical pro-group behavior,and provides theoretical basis and practical guidance for enterprise managers and team managers on how to prevent unethical pro-group behavior of project members.
