In the post COVID-19 era,the market environment is becoming increasingly complex andvolatile,and business crises are frequent.As a more flexible and common organizational form,teams in enterprises are also facing development difficulties and even survival challenges.Team Resilience is an ideal trait to deal with multiple adversity.It can help the team resist risks,get out of adversity,and even "turn danger into opportunity" to achieve faster and better development.However,despite the increasing importance of team resilience in practice,the relevant research is still in its infancy,especially the lack of systematic and in-depth research on the relationship between leadership and team resilience.Leadership style is one of the important antecedent variables affecting employee and team behavior.Among them,transformational leadership has the characteristics of vision transmission,employee development,intellectual stimulation and personal identity,which can effectively guide and motivate the internal high-level needs of team members and the shaping of individual resilience.At the same time,at the team level,transformational leadership has been widely concerned by the scholars through building team identification,conveying team vision and promoting team building,promoting individual resilience in the team and promoting team resilience.Therefore,paying attention to the relationship between transformational leadership and team resilience is of great significance to the team in adversity.From the perspective of leadership behavior and based on the theory of meaning construction,this study constructs a two-stage regulated intermediary model by introducing team meaning construction as an intermediary factor and environmental uncertainty as a regulating factor,so as to explore the influence mechanism of transformational leadership on team resilience.Based on the systematic review of relevant literature,this study first combs the basic concepts,influencing factors and outcome variables of the main research variables,including transformational leadership,team resilience,team sensemaking and environmental uncertainty,and puts forward the theoretical gaps in the existing research.Secondly,based on the sensemaking theory,this paper introduces team sensemaking as an intermediary variable and environmental uncertainty as a regulating factor,puts forward the research hypothesis of this paper through hypothesis deduction,and constructs a theoretical model of transformational leadership team meaning construction team resilience.Then the questionnaire was designed,and the empirical research method was used to collect 347 valid questionnaires from 105 national innovative enterprise project teams,using SPSS 26.0 and mplus8.5 to test the model.The results show that transformational leadership has a positive impact on team resilience.Team meaning construction and its three dimensions-team communication,team reflection and team experimental behavior play a partial intermediary role between transformational leadership and team resilience.On the one hand,environmental uncertainty has a negative regulatory effect on the relationship between transformational leadership,team sensemaking and team resilience;On the other hand,there are two stages of mediation between transformational leadership and team resilience.The research results explain the influence mechanism of transformational leadership on team resilience,identify an effective path for the cultivation and strengthening of team resilience,and supplement and improve the research on leadership and resilience.In addition,the results suggest that managers and team leaders actively advocate and adopt transformational leadership,give full play to its role in promoting team communication,team reflection and team experimental behavior,and then enhance team resilience.The two-stage negative regulation of environmental uncertainty shows that the dynamic environment and competitive pressure will weaken the above impact path.Managers and team leaders need to pay full attention to the industry dynamics and reduce its impact as much as possible through correct and appropriate guidance to the team.Based on the analysis of the research conclusions,this paper puts forward specific suggestions and opinions,and discusses the limitations and shortcomings of this study and the direction of future research. |
