With the increasingly fierce horizontal competition among financial institutions,the deposit and loan interest rate difference is shrinking while the operating costs of financial institutions are increasing,making more and more commercial banks in China realize the importance of reducing costs and improving efficiency.And as human resource management remains an indispensable part of the growth and development of banks,it is extremely urgent to focus on exploring efficient and low-cost training methods for human resource development.Therefore,a professional team of internal trainers can not only reduce the training cost of banks,but it is also responsible for the implementation of organizational strategy,the delivery and training of talents,the publicity and implementation of corporate culture,as well as meeting the career planning for bank employees,and so on.Nowadays,some research results have been made in the management of the bank’s internal trainer team,but that of for the local rural commercial banks is still in a relatively weak state.Based on such a realistic background,this thesis takes the P Rural Commercial Bank as an the research object,employs the behavioral event interview method often used in the construction of the competency evaluation model,combining with the literature analysis method,the expert group symposium method,build the competency evaluation model of internal trainers of P rural commercial bank,and put forward the competency evaluation model of internal trainers with seven dimensions and 30 behavior descriptions.And the hierarchical analysis method is used to determine the proportion of the weight of each indicator element,and to provide a reference for the improvement of the competence of the internal trainers of the P Rural Commercial Bank from a targeted basis.Based on the constructed competency model,this paper comprehensively evaluates the competency of P rural commercial bank’s internal trainers,studies the main problems and reasons of P rural commercial bank’s internal trainers,and finally forms a set of improvement scheme of P rural commercial bank’s internal trainers’ competency based on facts and theories by combining the results of comprehensive evaluation and analysis.The scheme mainly includes four aspects: one is to strengthen the professional skills and abilities of internal trainers,including refining level behavior,clarifying training direction,improving teachers’ strength and optimizing assessment standards;Second,improve the learning and innovation ability of internal trainers,including stimulating learning willingness,innovating training courses and creating a learning atmosphere;Third,deepen the guidance ability of internal trainers,including enriching the guidance methods of students,expanding the interaction mode of students,and creating a student-oriented evaluation and assessment scheme;Fourth,strengthen the internal driving ability of internal trainers,including innovating the growth thinking of internal trainers and optimizing the incentive driving conditions of internal trainers.Finally,the paper puts forward the safeguard measures for this promotion scheme,including three aspects: changing understanding and behavior support,spiritual nourishment and shaping atmosphere,resource guarantee and innovation methods,so as to provide a strong guarantee for the implementation of the promotion strategy of P rural commercial bank’s internal trainers.The results of this study further help the existing internal trainer team of P rural commercial bank to improve the mechanism and optimize the system,so as to make its management more scientific and orderly.
