The spread of COVID-19 in the past two years has not only put enormous physical and mental pressure on the public,but also posed great challenges to medical workers.As a department to ensure the normal delivery and docking of medical supplies,it is very necessary to find ways to improve the professional engagement of medical distribution workers.As a typical leadership style,paternalistic leadership is likely to have some connection with employees’ mental and engagement.However,there are few researches on the mechanism of paternalistic leadership influencing on employee engagement.This study combines paternalistic leadership style,psychological capital and employee engagement,takes employees of pharmaceutical distribution enterprises as the research object,explores the relationship of paternalistic leadership style and employee engagement,takes psychological capital as the intermediary variable;and further explores the relationship between psychological capital and employee engagement;group counseling was used to intervene psychological capital,and the intervention method was used to verify the mediation model.In the study 1,557 employees of pharmaceutical distribution enterprises were selected as research objects.Through the questionnaire survey method,the paternalistic leadership style,psychological capital level and employee engagement level were measured by paternalistic leadership questionnaire,psychological capital questionnaire and employee engagement scale respectively.Correlation analysis shows that benevolent,moral and discipline-focused leadership styles are significantly positively correlated with psychological capital and engagement,while dominance-focused leadership styles are significantly negatively correlated with them.Structural equation model(SEM)shows that paternalistic leadership style can significantly predict psychological capital,and psychological capital can also significantly predict employee engagement.The results of the mediating effect show that psychological capital plays a complete mediating role in the relationship between moral,discipline-focused,dominance-focused leadership styles and employee engagement,while psychological capital plays a partial mediating role in the relationship between benevolent leadership type and employee engagement.In the study 2,the questionnaire survey method was also used.And 65 subjects were selected as research objects,and they were divided into experimental group and contrast group respectively to investigate whether the psychological capital and engagement level of individuals can be improved through systematic group counseling.Results: There were significant differences in optimism,resilience,hope and employee engagement between the experimental group and the contrast group in the post-test.And there are significant differences in optimism,resilience,hope and employee engagement between the post-test and the pretest of the experimental group.According to the results of study 1 and Study 2,the following conclusions are drawn: The paternalistic leadership style affects psychological capital and employee engagement,and psychological capital plays a mediating role between paternalism and employee engagement.Group counseling can significantly improve psychological capital of employees of pharmaceutical distribution enterprises,and further promote employee engagement level. |
