Knowledge has become a new driving force for economic development in the information age and a key factor affecting the competitive market position.Systematic and effective knowledge management has become the focus of the strategic development of an organization.What has been found is that,benign knowledge communication between employer and employee or even between the same level can extremely promote knowledge management.Hidden knowledge is a frontier topic in the field of knowledge management,although studies have discussed the influence factors of knowledge hidden,but from the perspective of organizational context to explore the hidden knowledge staff research is not much,the influential factors of different organizations work situation will lead to employees negative or positive emotion,further affect the decision-making behavior of employees within the organization.In addition,in the workplace environment where interpersonal relationships are interwoven and work tasks are changeable,bullying,a typical negative behavior,has become a problem that needs urgent attention.In order to solve the above problems,the research work from harassment,bullying the typicality of frequently occurring within the organization,such as negative disposition condition,this paper based on the resource conservation theory and social identity theory,explore the workplace bullying is hiding behavior,how to affect employee knowledge and psychological security in the path of the intermediary effect and atmosphere perception of difference in the regulating effect in the path.Through a questionnaire survey of 513 employees in the Internet,new media,communication and other industries,the final research results are as follows: Workplace bullying has a positive effect on employees’ knowledge hiding behavior;Psychological safety plays a mediating role in the positive effect of workplace bullying on employees’ knowledge hiding behavior.The effect of workplace bullying on psychological safety was positively moderated by perceived workplace climate,that is,the higher the perceived workplace climate was,the stronger the impact of workplace bullying on employees’ psychological safety.This paper explores the hidden driving factors of employee knowledge in order to promote the transformation of knowledge from individual level to organization level.It provides theoretical support for managers how to promote the smooth exchange of knowledge elements in the organization and maximize the economic benefits of knowledge resources. |
