| Knowledge is an important stage of modern development,in which knowledge,as a special resource,is of great significance to the sustainable development of enterprise organizations and the maintenance of competitive advantage.Seeking ways to widely share existing knowledge resources in enterprises is an important goal of their knowledge management activities.However,we can find that knowledge hiding,hoarding,retention and other behaviors that lack knowledge sharing often occur in current organizations,and employees often have resistance to sharing knowledge,and they choose to hide or disguise their colleagues’ knowledge requests purposefully.Therefore,it is urgent to explore the antecedent mechanism of employees’ knowledge hiding behavior and find effective measures to avoid employees’ knowledge hiding behavior.To sum up,this study wants to analyze the relationship between personal control and knowledge hiding behavior,and the role of self-attrition and role pressure in this process,so as to get effective management suggestions and reduce employees’ tendency of knowledge hiding behavior.This paper mainly adopts literature review,questionnaire survey,statistical analysis and other research methods.Through SPSS 26.0,Mplus8.0 and other statistical software,based on the three-stage survey data of 175 employees from all walks of life,the research hypothesis was tested by reliability analysis,validity analysis and hierarchical regression analysis.The results show that:(1)Personal control has a significant negative effect on employees’ knowledge hiding behavior;(2)Personal control has a significant negative effect on employee ego depletion.(3)Employee ego depletion has a significant positive effect on employee knowledge hiding behavior.(4)Employee ego depletion mediates the negative relationship between personal control and employees’ knowledge hiding behavior,and the stronger the personal control,the weaker the employee self-attrition,thus suppressing employees’ knowledge hiding.(5)Employee role overload regulates the negative relationship between personal control and employee self-loss,and the stronger the role load,the weaker the negative relationship.Based on the conclusions of this study,it can help to deepen the understanding of the influence of personal control on employees’ knowledge hiding,and provide theoretical guidance and management suggestions for preventing and controlling employees’ knowledge hiding behavior and its potential negative effects,for example,improving employees’ control by improving employees’ career development planning and management,providing more communication and training activities,and establishing and improving rewards and punishments and promotion systems.By improving the team division and cooperation mechanism,creating a fair and friendly organizational atmosphere and environment,enriching employees’ overtime benefits,etc.,the role pressure of employees can be reduced,so as to better restrain employees’ knowledge hiding behavior and promote the wide dissemination and sharing of knowledge resources in the organization. |
