Since the beginning of China’s reform,the development of market economy has made remarkable achievements.With the intensification of competition,the importance of human resource management in an enterprise management is becoming more and more prominent.Human resource management includes many aspects,such as personnel recruitment,training,performance management,salary and welfare.Performance management is closely related to the strategic objectives of the enterprise,which is a key link in human resource management.This is also true for commercial banks.This thesis researches the performance management of the new operation director in commercial banks.On the basis of explaining the relevant concepts and definitions of performance management,integrating the relevant thesis on performance management,and connected with the experience of excellent banks,this thesis investigates and studies the problems in performance management of the new operation director post of PA Bank Jinan Branch.PA Bank is controlled by PA Insurance(Group)Co.,Ltd.,and it is a cross-regional commercial bank,headquartered in Shenzhen,Guangdong Province.Jinan Branch is a branch of PA Bank.Founded in 2001,it is an important part for the head office to layout the Bohai Rim Economic Circle and explore the Shandong market.As the "pioneer" of Shandong financial reform,PA Bank Jinan Branch has always adhered to business development directions of "supporting local economic development and upgrading and deeply practicing Inclusive Finance".Relying on the comprehensive financial advantages of the platform group,we have constantly explored a road of comprehensive finance with our own characteristics.By the end of 2021,PA Bank Jinan Branch had 31 sub branches and 6 secondary branches,becoming quite competitive and influential shares in Shandong Province.In October 2016,in order to better adapt to the rapid development of market economy,PA bank put forward the idea of retail transformation for the first time,committed to building a world leading intelligent retail bank,shifted its business focus to retail business,officially opening the road of retail transformation.With the transformation,the organizational structure of network personnel has also changed.Some original posts have been removed and merged.The original posts of operation manager and internal control manager have been removed.Each post has been given different rights and responsibilities.The new operation manager adopts the branch appointment system to form a "tripartite confrontation" with the branch president and hall director.From the questionnaire survey and interview conducted,it can be seen that the performance management of PA Bank Jinan Branch does not play an obvious part in promoting the development of the bank.This post which is the key position of risk control play a vital role in the long-term steady development of the bank,and effective performance management of the employees in these positions is conducive to the achievement of the overall performance management goals of the bank.However,under the new management mode,the performance management system must update immediately,because it has been hard to meet the needs of the current development.This thesis researches the performance management of the new operation director in commercial banks,counting the phenomena of low work efficiency,slow work and low job happiness among employees,with the methods like questionnaires,interviews,finding out some problems,such as lack of performance communication and feedback,unclear application of performance results,management departments’ failure to fulfill their responsibilities.For related issues,the author optimizes the performance target setting and feedback in performance managementby using Key Performance Indicator and other methods to formulate a performance plan that meets the performance management needs.In the study of performance management,this paper has some innovations.Firstly,the operation supervisors of commercial banks are selected as the research object to supplement the research vacancy of performance management of such special positions.Secondly,innovative appraisal mode fully reflects the different head office levels,branches,and networks.Thirdly,the author researches the management departments to ensure effective performance management.At the same time,there are shortcomings in the application of the research results.The size and key business of branch are different,so the universality of the research results is not well considered.
