| With the development of Internet technology and the changes of modern science and technology,some new working features with flexibility of working hours,working places and working arrangements,such as telecommuting and home working,have emerged in recent years.Especially since the outbreak of the COVID-19 epidemic in the world,countries all over the world have taken various measures to control the spread of the epidemic,and the trend of flexible office work has become more and more obvious.As office flexibility has become a common trend,people pay more attention to the impact and consequences of flexible office work.What kind of influence will this trend change have on people’s work attitude and behavior,and will it stimulate or inhibit employees’ vitality and learning state?However,looking back at the previous literature studies,we can see that the current academic circles are mainly discussing the relationship between flexible work arrangements and the related constructs of work prosperity,such as work input and work performance,etc.,but the research on the influence of flexible work arrangements on work prosperity is lacking,and the research on the boundary conditions of the two mechanisms needs to be perfected and supplemented.Therefore,defining the concept connotation of flexible work arrangements,discussing its influence mechanism on work prosperity and its boundary conditions are issues that both theoretical and practical aspects should pay attention to.Based on the social identity theory,this study takes organizational identity as the mediating variable and self-monitoring as the moderating variable to study the influence mechanism of flexible work arrangements on work prosperity.Based on the literature review,this study conducted a questionnaire survey.and processed and analyzed 253 valid questionnaire data collected by SPSS23.0 and Mplus7.0.After integration,the following conclusions were obtained:(1)flexible work arrangements has a positive impact on thriving at work:(2)flexible work arrangements positively affects organizational identity;(3)Organizational identity positively affects thriving at work;(4)The organization agrees with the intermediary ’s flexible work arrangements and thriving at work;(5)self-monitoring regulates the positive impact of flexible work arrangements on organizational identity,that is.when employees have strong self-monitoring,the positive impact of flexible work arrangements on organizational identity weakens.This study has both theoretical and practical value.In terms of theoretical value,(1)this study confirms that flexible work arrangements plays a positive role in employees’ thriving at work,and expands the research on the outcome variables of flexible work arrangements;(2)this study uses social identity theory and organizational identity as an intermediary to expand the impact of flexible work arrangements on employees’ thriving at work;(3)this study takes self-monitoring as the moderating variable,enriching and expanding the research on the boundary conditions of flexible work arrangements.As far as practical significance is concerned,(1)this study is helpful to promote the implementation of flexible work arrangements and promote employees’ positive work attitude and behavior through the implementation of Flexible work arrangements;(2)this study can help organizations attach importance to employees’ recognition of the organization;(3)this study is helpful for organizations to pay attention to employees’ personality traits when recruiting employees,so as to improve the overall level of organizational identity.Future research can further study the flexible work arrangements from enriching research samples,exploring other potential paths of flexible work arrangements affecting thriving at work,and studying the influence results of flexible work arrangements under different cultural backgrounds. |
