With the development of positive psychology and positive organizational behavior,people has paid more attention to the positive aspect of psychology.For the rise of thriving at work in recent years,it has begun to receive extensive attention and research in the field of organizational management.The concept of thriving at work was proposed by scholars Spreitzer et al.in 2005,and employees who achieve thriving at work can experience both vitality and learning.This is a positive psychological state.More research results show that thriving at work can promote individuals to produce positive work behaviors and have a good predictive effect on individual and organizational performance.Therefore,it is of great significance both in theory and practice to explore how to motivate employees to thriving at work.As a way to acquire knowledge and skill,organizational learning can help employees make growth and progress in learning and maintain vitality,which helps employees to form a positive psychological state.Drawing upon relevant organizational behavior theories,this research examined the effect of organizational learning on employees' thriving at work,and explored the mediating role of knowledge sharing and the moderating role of proactive personality.Through literature review,this research systematically reviewed the theoretical and empirical research results related to variables at home and abroad to put forward research hypotheses respectively and established a research model.The model took organizational learning as an independent variable,which is divided into three dimensions: commitment to learning,shared vision,and open-mindedness.With thriving at work as a dependent variable.Knowledge sharing is a mediator variable and proactive personality is a moderator variable.Secondly,542 sample data were obtained by sending out questionnaires,and the study used SPSS21.0 software to perform descriptive statistical analysis,reliability and validity analysis,correlation analysis and regression analysis on the data,so as to test the research hypotheses.The conclusions of this paper are as follows:First,organizational learning has a significant positive effect on thriving at work.Commitment to learning,shared vision,and open-mindedness have significant positive effect on thriving at work.Second,knowledge sharing plays a partial mediating role between organizational learning and thriving at work.Third,proactive personality has a negative moderating role between commitment to learning,shared vision and thriving at work,and has no moderating role on open-mindedness and thriving at work.Finally,according to the empirical conclusions,this paper put forward relevant management suggestions for business management practice reference.
