Due to the global economic situation and the development of information/t elecommunications technology,the emergence of global work,virtual work and self-management teams has greatly increased the complexity and flexibility of professional work.Considering the complexity of modern work,top-down work(re)design is becoming more and more difficult,the organizations prefer the em ployees to do more bottom-up work(re)design,encourage employees to develop and dominate their work activities.In order to cope with various problems that may arise in this increasingly stressful society,as a proactive way of behavior,crafting,as a proactive way of behavior,can help individuals work more efficiently and live happily.So what is the effect of crafting?How does this effect happen?This research is also a question that many scholars are concerned about.This is what the present research wants to explore.This study is based on the Integrated Needs model of Crafting(de Bloom,2020)and the Work-Home Resource model(Ten Brummelhuis,2012).For the first time,this research incorporates work crafting and leisure crafting into the same study,explores the relationship between the two,and verifies the samedo main effect of crafting in previous studies.Finally,the research also explores the cross-domain effect of crafting and its internal mechanism.This study uses a multi-time point questionnaire to measure.The results of the study found that:(1)There is a high positive correlation between employee work crafting and leisure crafting.This research conclusion supports the spillover theory of the relationship between the two to a certain extent.(2)When employees have a higher level of work crafting,their work engagement leve-1 will also increase,while their emotional exhaustion level will decrease;similarly,when employees’ leisure crafting levels are higher,their life satisfaction will also improve.(3)Employees’ crafting behavior will not only affect related variables in the same field,but also produce cross-field effects.When the employee’s job crafting level is high,the individual’s life satisfaction and sleep quality will increase;whils the employee’s leisure crafting behavior is high,the individual’s work engagement will improve and motional exhaustion will be reduced.(4)The cross-domain effect of crafting behavior occurs through work/leisure facilitation as an meditation variable.Specifically,the individual’s workcrafting behavior will enhance the individual’s work-leisure facilitation,thereby improving the individual’s life satisfaction and sleep quality;the individual’s leisurecrafting behavior will enhance the individual’s leisure-work facilitation,thereby increasing the employee’s Work engagement and reduce the level of emotional exhaustion.The results of this research show that:as an employee’s active behavior,crafting can not only help employees gain a sense of meaning and control in the specific areas of crafting(eg:work,family,leisure etc.),crafting can produce cross-domain effects on many other important outcome variables(eg.,job engagement,happiness,life satisfaction etc.)through positive spillover mechanism.For employees and organizations,encouraging and supporting crafting is an important means to help employees work more efficiently and live a happier life.
