| In the contemporarily economic and technological global,knowledge works play a pivotal role for the development of enterprise sake.Enterprises must rely on excellent talent to maintain sustainable development,which is difficult and important to give full play to the autonomy and the innovation of knowledgable works, and motive their working force.With the development of human centered management,some scholars are gradually shifted the focus of research on managers to employees. For sake of the positive value of the orientation, They also focus on their initiative and creativity.Under such a social background, the research of job crafting has been attention by scholars with an increasingly increase speed. Differences from the traditional up-bottom job design,Job crafting is a bottom-up behavior which reflects the employees ’ positively initiative--initiative behavior to redefine and craft the job contents,working procedures and the working relationship to others.The purpose is to craft a new work identity and get the meaning of job for employees.Job crafting optimizes the organization design and the working relationship,being good for work identity and Coping with effective adversity.In recent years, Chinese social structure has been changing greatly, and the values of staff have been great changed. As a means of earning a living, workers are also actively looking for a sense of value in their job. In terms of the differences in the purpose and the meanings of value within different work orientation for the individual, which leads to a big difference in the way of treatment and job satisfaction. On the other hand, there are specific differences, which are currently not yet been answered questions. At the same time, few studies about job crafting in the Chinese context are examined. In view of this, this study trying to explore the structure of job crafting in the Chinese context, select the work orientation as causal variable, and pick up job satisfaction as the outcome variable to explore the relationship between.This study is going to compile job crafting table in the context of China, discuss the relationship of work orientation, job crafting and job satisfaction, as well as the intermediary effect of job crafting between work orientation and job satisfaction. The three hypotheses have been showed as blow:(1)job crafting including three dimensions: cognitive crafting, task crafting and relational crafting. The cognitive crafting have the positive effect on internal satisfaction. External satisfaction, however, has been affecting weakly; task crafting have positive effect on internal and external satisfaction; relational crafting also have the positive effect on internal and external satisfaction.(2) career orientation have positive effect on task crafting and relational crafting, which are positive effect on internal and external satisfaction;calling have positive effect on cognitive crafting and tasks crafting,and have positive effect on internal satisfaction; job orientation have negative effect on cognitive crafting and relational crafting, as well as internal satisfaction.(3) cognitive crafting plays a partial mediating role between calling and internal satisfaction; also excel at a partial mediating role between job orientation and internal satisfaction as well; task crafting plays a partial mediating role between career orientation and internal satisfaction,partial mediating role between career orientation and external satisfaction also has been played; relational crafting plays a partial mediating role between career orientation and external satisfaction, plays a partial mediating role between job orientation and internal satisfaction, and plays a fully mediating role between career orientation and internal satisfaction.By compared with the previous studies, there are innovations which has been studied out of this paper:(1) This research design the questionnaire of job crafting and explore their structures in the context of China.(2) exploring the relationship between work orientationã€job crafting and job satisfaction.(3) the mediating effect of job crafting in work orientation and job satisfaction are explored. |
