Teachers construction is related to personnel training quality and national long-term development.The non-staff teachers in the primary school are the results of our structural shortage,which greatly alleviated the contradiction between the demand and supply of teachers to a certain extent.Under the action of subjective and objective factors,their professionalism and stability are relatively poor.Career resilience,as a good professional ability,can improve the quality of work and reduce the turnover of teachers.Therefore,optimizing the career resilience of non-staff primary school teachers has important practical significance and pertinence value.Shandong Province,as a big education province,has a large number of teachers and a shortage of staff.The contrast between staff teachers and non-staff teachers is stark.Based on this,this study takes primary school non-staff teachers as the research object,carries out field research in Shandong Province,analyzes their career resilience,and then proposes an optimization path,in order to improve their career resilience and contribute to the professionalism and stability of the construction of primary school non-staff teachers.Guided by the theory of psychological capital,self-directed learning theory and reinforcement theory,and taking the Career Resilience Scale compiled by Li Xia as a reference,this study adopts the empirical research method to conduct questionnaire survey from six dimensions of initiative,career vision,learning ability,achievement motivation,psychological resilience and flexibility,and interviews 8 participants with purpose sampling.Based on the research data and six dimensions as the analysis framework,this paper analyzes the career resilience of primary school non-staff teachers,and then puts forward the optimization path.To be specific,the overall situation of career resilience of primary school non-staff teachers is general,and the main problems are as follows: Communication willingness and skills need to be improved,and the career development channel is narrow;Professional cognition and identity have deviation,professional skills need to be improved;The consciousness of independent learning is low,and the endogenous motivation of learning is weak.Students’ and parents’ recognition needs to be improved,and they are reluctant to set difficult goals;Emotional management ability still needs to be strengthened,and psychological endurance ability is relatively limited;Strain skills lack of professionalism and practice,challenge spirit is relatively weak.Based on the above problems and relying on the analysis framework,the paper analyzes the problems and excavates the causes,and proposes six ways to optimize the vocational resilience of non-staff teachers in primary schools: Strengthening social skills education and take more measures to promote occupational equity;Focus on cultivating professional affection and guarantee professional quality in many ways;Optimize the training process to help promote self-directed learning;Deepen the work of respecting teachers and valuing education,and make full use of incentives for teachers;Standardize mental health education,strengthen emotional management and resistance to frustration;Focus on flexibility education,and cultivate adaptable skills and challenging spirit.
